职业认同对中职教师情绪劳动策略的影响研究

【摘要】 在全面深化新时代教师队伍改革建设的背景下,优化教师的工作体验成为了当今社会热切关注的话题。而情绪劳动作为教师体力劳动、智力劳动外的第三种劳动却经常处在被忽视的状态,尤其是中等职业学校的教师,低成就感和归属感使得他们的职业认同水平也持续走低。为了解上海市中职教师的职业认同水平和情绪劳动现状,探究职业认同是否会对中职教师情绪劳动策略的选择产生影响,本文采用文献法构建分析框架,问卷法和访谈法搜集当前上海市中职教师职业认同和情绪劳动的相关资料,并利用SPSS对问卷结果进行分析得出变量间的关系,用访谈的方式深入挖掘现状背后的原因,从而提出关于改善中职教师职业认同和情绪劳动的相关对策建议。基于认知行为理论、社会认同理论和相关文献,本文将中职教师的职业认同划分为职业认知、职业情感和职业行为三个维度,情绪劳动的三个策略分别是表层策略、深层策略和自然策略。根据270名上海市中职教师的问卷调查、并结合与10名中职教师访谈获得的补充资料进行分析,可知当前上海市中职教师职业认同整体水平较高,职业情感相对薄弱;情绪劳动缺乏重视,深层策略使用最多;职业认同影响情绪劳动策略,自然策略效果最优。为缓解中职教师的情绪劳动消耗,提高中职教师的职业认同,本文从职业认同和情绪劳动的角度提出了一些具体的建议,包括满足中职教师职业情感需求,重视职业信念培育;弥补中职教师情绪劳动消耗,实施情绪劳动奖励;提高中职教师职业认同水平,改善情绪劳动体验。更多还原

【Abstract】 Under the background of deepening the reform and construction of teachers in the new era,optimizing the working experience of teachers has become a hot topic in today’s society.Emotional labor,as the third kind of labor outside teachers ’ physical and intellectual labor,is often neglected.Especially the teachers in secondary vocational schools,their professional identity level is also kept low because of their low sense of achievement and belonging.In order to understand the vocational identity level and the current situation of emotional labor of Shanghai vocational teachers and to explore whether vocational identity will affect the choice of emotional labor strategies of vocational teachers,this paper adopts the literature method to construct an analysis framework,and the questionnaire and interview methods are used to collect the relevant data of vocational identity and emotional labor of vocational teachers in Shanghai,and the questionnaire results are analyzed by SPSS to get the variables between variables The author also discusses the relationship between the two sides,and then makes some suggestions on the improvement of Vocational Teachers’ professional identity and emotional labor.Based on the theory of cognitive behavior and social identity,this paper divides three dimensions of professional identity according to the existing literature,which are occupational cognition,professional emotion and professional behavior;and the three strategies of emotional labor are surface strategy,deep strategy and natural strategy.According to the questionnaire survey of 270 Shanghai Vocational Teachers and interviews with 10 Shanghai vocational teachers,the survey shows that : the current vocational identity of secondary vocational teachers is high,the professional emotion is relatively weak;emotional labor lacks attention,and deep strategies are used most;occupational identity affects emotional labor strategies,and the natural strategy effect is the best.In order to alleviate the emotional labor consumption of secondary vocational teachers,Improve the professional identity of secondary vocational teachers,this paper puts forward some specific suggestions from the perspective of professional identity and emotional labor,including meeting the vocational emotional needs of secondary vocational teachers,paying attention to the cultivation of professional beliefs,making up for the emotional labor consumption of secondary vocational teachers,implementing emotional labor incentives,improving vocational identity level of secondary vocational teachers and improving emotional labor experience.更多还原
