【摘要】 教师组织承诺是衡量教师工作稳定性与教育质量的一个重要指标。本研究以乡村中小学教师为对象。针对这一特殊群体,研究社会支持、心理资本与组织承诺的关系。为提高乡村教师的组织承诺水平提供建议。本研究以肖水源(1989)编制的社会支持评定量表,张文(2010)编制的中小学教师心理资本量表及凌文辁(2001)编制的组织承诺量表为测量工具。在湖南省中小学共发放问卷1000份,回收问卷757份,有效问卷为730份,有效率为96.43%。其中乡村教师问卷375份。将回收的数据用SPSS23.0进行分析,得出结果如下:(1)乡村中小学教师社会支持水平偏低,心理资本、组织承诺水平中等偏上;社会支持、心理资本、组织承诺在人口变量(婚姻状况、年龄、职称、教龄)上存在显著差异。(2)城乡教师在主观支持、客观支持、社会支持总体水平、乐观、感情承诺上存在显著差异。(3)社会支持、心理资本与组织承诺两两之间存在显著正相关。主观支持、对支持的利用度能正向预测心理资本;主观支持、对支持的利用度能正向预测组织承诺,客观支持起负向预测作用;希望、韧性可以正向预测组织承诺,乐观起负向预测作用。(4)心理资本在社会支持与组织承诺之间起部分中介作用。更多还原

【Abstract】 The teachers’ organization promises to be an important indicator of teacher’s job stability and the quality of education.The study was based on rural primary school teachers.For this particular group,study the relationship among social support,psychological capital and organizational commitment.Provide advice for improving the level of organization commitment of rural teachers.This study by Dr Xiao(1989)compiled by social support rating scale,Mr Zhang(2010)compiled by the primary and secondary school teachers’ psychological capital scale and LingWen Quan(2001)compiled by the organizational commitment scale for measuring tool.A total of 1000 questionnaires were distributed in primary and middle schools in hunan province,757 questionnaires were collected and 730 effective questionnaires were made,and the effective rate was 96.43 percent.The rural teacher questionnaire was 375.Analyzing the recovered data using SPSS23.0,the results are as follows:(1)the level of social support for teachers in rural and primary schools is low;the level of psychological capital and organizational commitment is moderate;Social support,psychological capital,and organization commit to significant differences in population variables(marital status,age,title,age of education).(2)there is a marked difference between urban and rural teachers in subjective support,objective support,overall level of social support,optimism and emotional commitment.(3)There is a significant positive correlation between social support and organizational commitment,social support and psychological capital,psychological capital and organizational commitment.Subjective support and the use of support can be a positive predictor of psychological capital;The subjective support and the utilization of the support can be positive prediction of organization’s commitment,and objectively support have negative prediction;Hope and resilience can be positive prediction of organization’s commitment,optimistic can negative predict organizational commitment.(4)psychological capital plays a part in social support and organizational commitment.更多还原
