【摘要】 随着国营企业市场化改革的深入,国营企业内部很多管理问题浮出水面,其中最为突出的一个问题即是员工激励水平低下。由于种种历史经济原因,国营企业的员工激励一直不尽人意,低水平的员工激励带来了各种问题如人浮于事、工作互相推诿等等,在很大程度上制约了公司的发展。如何提高员工绩效,是国营企业经营管理层必须面对的问题。和其他国营企业一样,有着悠久历史的RL公司也面临着低水平员工激励带来的困扰。本文通过对公司管理的现状和人力资源管理制度中现存的问题进行分析,结合所学的激励相关理论知识,查询相关的资料和调查结果,找出员工激励问题产生的原因,并针对存在的这些问题,提出了一些管理策略以达到改善员工激励水平的目的。即不合理的僵化的薪酬体系、流于形式的绩效考核制度、不清晰的职业生涯发展通道、过于单一的激励方式以及不完善的企业文化体系等。本文通过将理论与管理实践相结合,案例分析与问卷调查相辅相成的研究方法,对RL公司的管理问题进行分析。最后,本文从薪酬、绩效考核、职业发展、企业文化等方面为公司提供了一些改善员工激励现状的策略,希望能够给类似国营企业的经营管理者带来一定启示作用。更多还原

【Abstract】 With the market-oriented reform of state-owned enterprises going deeper, more and more management problems raises, especially the low level staff motivation. Due to various historical and economic reasons, the staff motivation has been always unsatisfactory, leading a lot of negative effect such as overstaffing, shift work to each other and so on. It restricts the enterprise’s development to a large extent. So how to promote the staff’s performance is an important question each state-owned enterprises manager must face to.As a typical state-owned enterprise, the company of RL has long history and disturbed by the problem of staff motivation. This paper study the situation of the company, find the disadvantage of the management, analyze the causes that induce the low-level staff motivation, that is unfair payment, formalistic performance appraisal, the dim career development channels, the simplex motivation method and the imperfect organizational culture. Then put forward effective coping strategies to reach the goal of changing the situation.Combining theory with practice, mixing up case study approach and questionnaires survey approach, this paper analyses the management problem in RL Corp. At last, it gives some advice on the company’s system of payment, performance appraisal, employee’s career development, and organizational culture to promote the staff motivation, and also hoping to give some management inspiration to the operators in state-owned enterprises.更多还原
