D公司继电保护所员工需求调查与激励对策研究

【摘要】 随着我国市场经济体制的逐步完善,企业之间的竞争将进一步加剧,这会导致企业高度重视人力资源管理,因而激励问题就显得更加突出。为此,企业必须最大限度地激励全体员工,充分发挥其积极性,挖掘其内的潜力。虽然电力公司现在仍处于垄断行业,但随着国家厂网分开的改革,电力行业的垄断地位将会大大削弱。电力公司参与市场竞争是历史发展的必然趋势,因而设计出一套科学的激励机制来充分调动员工的积极性,增强公司的竞争力是一个非常有价值的现实课题。 在电力企业高速发展,电力改革有序推进的今天,员工的激励机制作为人力资源管理的核心内容,在企业管理中受到越来越多的重视。 本文针对管理活动中的激励和激励机制的建设问题,从管理学的角度出发,在对激励与激励机制的基本概念、基本理论进行分析的基础上,结合D公司继电保护所的实际情况,对公司的激励机制做了一个初步的研究,分析了现有激励机制存在问题:平均主义思想盛行、用人机制不完善、绩效考核体系缺失、物质激励失效、精神激励不足等。设计了针对公司员工的需求分析表,对公司员工的需求从年龄、学历、岗位等不同方面进行了分析。在此基础上,提出了改进和完善公司激励机制的一些对策:建立合理的用人机制,完善绩效考核系统,物质激励优化,精神激励优化。 希望通过本文的研究,对D公司继电保护所激励机制的建设和完善工作起到一定的推动作用。
【Abstract】 With the rapid development of market economy, the competition among enterprises will become fiercer, the fact will lead to the result that enterprises pay more attention to human resource management, thus the motivation problem comes to be more important. Enterprises have to do their best to motivate their employees, to enhance employees’ willingness to contribute to the organization. Although electric power industry stays a monopolistic position, the status will cut down with the reformation. It’s the trend that electric power industry taking part in the market competition, thus it’s of great importance to design a scientific motivation mechanism to simulate employees.Based on a broadly review of relevant literatures on motivation theories, combined the reality of relay protection institute of D company, the author makes a primary analysis on the company’s motivation mechanism. Results of the analysis indicate problem of motivation mechanism such as: egalitarianism being the popular thoughts; promotion system having flaws; being lack of performance appraisal; material incentive doesn’t work; spiritual incentive isn’t enough etc. The author designed a scale to analyze employee’s demand from different aspects such as age, position and culture structure. Based on the situation, the author points out methods to improve the company’s motivation mechanism, including: setting up proper promotion system; improving performance appraisal; optimizing material incentive and spiritual incentive.The author hopes to contribute to the construction of motivation mechanism of D company’s relay protection institute though the analysis of this issue.
