工作特征对中小工业企业基层员工安全行为的影响

【摘要】 为明晰中小工业企业基层员工工作特征及其对安全行为的影响机理,以扩展的工作要求-资源(JD-R)模型为框架,首先,识别出了中小工业企业基层员工工作特征和安全行为的维度,工作特征包括工作要求和工作资源两个维度,其中,工作要求划分为职业安全健康风险、工作过载、角色糊弄和角色冲突;工作资源划分为安全设备、安全支持、安全知识和安全文化;员工安全行为分为安全任务行为和安全情境行为。其次,通过理论与文献综述,提出了工作特征各因子与中小企业基层员工安全行为关系的理论假设,并构建了概念模型。最后,利用设计的变量量表对中小工业企业员工开展了问卷调查,获得558份有效数据,实证检验了工作特征如何通过损耗和激励的双重过程影响员工安全行为,以及心理社会安全氛围在其中的调节机制。研究结果表明:工作要求负向影响员工安全行为,职业倦怠在工作要求和员工安全行为间具有中介作用;工作资源正向影响员工安全行为,安全动机在工作资源和员工安全行为间具有中介作用;心理社会安全氛围可以调节工作要求与员工安全行为之间的中介路径,心理社会安全氛围对工作资源与员工安全行为之间的中介路径仅有部分调节作用,即可调节安全设备、安全支持、安全文化分别与安全任务行为之间的中介路径,以及安全设备、安全文化分别与安全情境行为之间的中介路径。

【Abstract】 In order to clarify the work characteristics of grassroots employees in small and medium-sized industrial enterprises and their influencing mechanisms on safety behavior, and based on the expanded Job Demands-Resources(JD-R) model as a framework, the dimensions of work characteristics and safety behavior of grassroots employees in small and medium-sized industrial enterprises were identified. The work characteristics were divided into two dimensions: job demands and job resources. Job demands consisted of occupational safety and health risks, work overload, role ambiguity, and role conflict. Job resources consisted of safety equipment, safety support, safety knowledge, and safety culture. Employee safety behavior was divided into safety task behavior and safety contextual behavior. Secondly, through theoretical and literature review, theoretical hypotheses on the relationship between work characteristics and safety behavior of grassroots employees in small and medium-sized enterprises were proposed, and a conceptual model was constructed. Finally, a survey was conducted using the designed variable scales to collect questionnaire data from employees in small and medium-sized industrial enterprises, and 558 valid data were obtained. The study empirically tested how work characteristics affected employee safety behavior through a dual process of depletion and motivation, and the moderating role of psychosocial safety climate. The results showed that job demands have a negative impact on employee safety behavior, with occupational burnout mediating the relationship between job demands and employee safety behavior. Job resources have a positive impact on employee safety behavior, with safety motivation mediating the relationship between job resources and employee safety behavior. Psychosocial safety climate moderate the mediating process between job demands and employee safety behavior, while only partially moderate the mediating process between job resources and employee safety behavior. Specifically, it can mediate the relationship fety culture and safety task behavior, as well as the relationship between safety equipment, safety culture and safety contextual behavior.
