上下级性别对领导-成员关系与员工结果关系的影响
Moderating Effect of Supervisor and Subordinate’s Gender on the Relationship between Leader-member Exchange and Employees’ Task Performance and Affective Commitment

【摘要】 领导-成员关系(Leader-member exchange,LMX)是员工绩效和态度的重要影响因素之一。近年来,越来越多的学者认同LMX与员工结果的关系也受到调节因素的影响。本文根据性别差异和两性领导风格差异等理论分析了上下级性别及其组合对LMX与员工结果关系的调节作用,并采用489对员工和主管的问卷调查数据进行了验证。结果显示:男性下属的LMX与任务绩效关系更强,而女性主管的下属与女性下属的LMX与情感承诺更强;女主管男下属组合中下属的LMX与任务绩效关系最强,同为女性组合中下属的LMX与情感承诺的关系最强。
【Abstract】 Leader-member exchange (LMX) has been proved to be one of the important predictors of employees’ performance and attitude. Recently,there is an increasing acknowledgement in relative literature that there exist moderators between LMX and employees’ outcomes. The authors put forward some hypotheses about the moderating effect of supervisor gender,subordinate gender,and supervisor-subordinate gender combination on the LMX-outcome relation. They test the hypotheses by using survey data reported by 489 dyads of supervisors and subordinates. Results demonstrate that there is a stronger relationship between male subordinates’ LMX and their task performance,while female subordinates and the subordinates supervised by female supervisor embrace stronger relationship between their LMX and affective commitment; out of the four supervisor-subordinate gender combinations,male subordinates supervised by female supervisors experience the strongest effect of LMX on their task performance,while both-female combination yield the strongest effect of LMX on affective commitment.
