团队心理授权的结构与测量以及团队信任对其的影响
The Construct and Measurement of Team Psychological Empowerment and the Impact of Team Trust on it

【摘要】 通过对20个团队44名员工的个别访谈、2个团队27名员工的小组访谈以及17个团队96名员工的开放式问卷调查,对中国背景下团队心理授权的结构维度进行了探讨。探索性分析(N=454)表明,团队心理授权是二因素结构,即能力导向授权体验和工作导向授权体验。二因素模型在验证性因素分析(N=568)中得到了较好地验证。以团队心理授权两个维度为因变量,以认知信任和情感信任为自变量进行结构方程建模,结果表明团队信任两个维度对团队心理授权影响显著。
【Abstract】 By the content analysis of data collected from 44 staffs in 20 teams in 7 different enterprises(using individual interview), from 27 staffs in 2 teams in(using group interview), and from 96 staffs in 17 teams in 4 different enterprises(using open-ended questionnaires) from various enterprises, the paper discussed the construct dimension of team psychological empowerment(TPE) in China. Then, data collected from a diverse sample of 454 staffs in 83 teams in 18 different enterprises was used to explore the primary team psychological empowerment questionnaire(TPEQ)’s reliability and validity by exploratory factor analysis(EFA). The results showed that TPE was a two-dimension construct, comprising ability-oriented empowerment experience and task-oriented empowerment experience. Lastly, using item analysis and confirmatory factor analysis(CFA), data from another sample of 568 staffs in 158 teams in 32 different enterprises was used to confirm the validity and reliability of the formal TPEQ. The results also showed that TPEQ had high validity and reliability. Furthermore, the results of regression analysis and structural equation model of 568 qualified samples in 156 teams in 32 enterprises revealed that team trust had significant effects on TEP, and cognitive trust and affective trust had also significant effects on task-oriented and ability-oriented empowerment experience.
