负面在线评论对员工工作重塑的影响研究

【摘要】 互联网技术的快速发展下,企业与用户的交互行为成为一种常态,想要在激烈的竞争中脱颖而出,就必须要抓住用户的需求,用户评论作为一种企业最容易获得的资源,其包含的内容十分广泛,对于企业新产品的开发以及旧产品的更新都有着十分重要的影响。员工是企业与用户交互过程中的主力军,在员工与顾客的交互下,员工可通过平台上的负面在线评论与自己的工作进行联系对比,帮助员工更好的发现工作中的问题,将负面在线评论逐渐应用到提升企业竞争力上。一方面,当其看到负面评论时其可能要面临着工作内容的改变,或自身能力的提升,在这些负面在线评论中寻求职业成功的机会,这对于员工来说是具有挑战性的。另一方面,随着负面在线评论获得的容易性,一些弊端也逐渐显现出来,比如员工看到负面在线评论不得不面临自己失败的境况,员工受挫,使得其胜任能力遭到了挫败。员工在追求职业成功的同时也出现挫败的情况,因此两种状况之间的矛盾可能会在工作重塑中产生积极和消极的影响。因而,研究负面在线评论对员工的工作重塑的影响具有实践上的意义,针对负面在线评论对员工产生的影响,本研究以具有代表性的研发和设计人员为本文的研究对象,通过问卷收集的方式获取研发和设计人员五个变量的数据:负面在线评论、胜任挫败感、挑战性评估、工作重塑、职业承诺。利用SPSS 25对通过问卷平台获取的238份有效问卷进行实证分析,同时利用认知评价理论探讨负面在线评论如何通过影响员工的挑战性评估和胜任挫败感对员工的工作重塑产生正负两面的效应。数据分析的结果表明:(1)在不同工作年限下,负面在线评论对员工的工作重塑正负效应发生机制不同;(2)在工作年限高下,负面在线评论可以通过增加员工的胜任挫败感进一步增加工作重塑,在低工作年限下,胜任挫败感则不能充当中介作用,胜任挫败感会减少员工工作重塑;(3)负面在线评论能够通过增加员工的挑战性评估来增加员工的工作重塑。(4)不同工作年限下,职业承诺调节效应不同。本文的研究结果有助于帮助企业与员工个人客观看待负面在线评的影响,优化企业与员工对负面在线评论的应用,促使员工以积极主动的方式对工作进行调整。
【Abstract】 With the rapid development of Internet technology,the interaction between enterprises and users has become a normal state.If you want to stand out in the fierce competition,you must grasp the needs of users.As the most accessible resource for enterprises,user comments contain a wide range of contents,which have a very important impact on the development of new products or the adjustment of old products.In the process of interaction between enterprises and users,employees are the main force and the blood of enterprise renewal and development.Especially in the interaction between employees and customers,employees can contact and compare their work through negative online comments on the platform.In this case,negative online comments are gradually applied to enhance the competitiveness of enterprises.Negative online comments help employees better find problems in their work.When they see negative comments,they may face changes in their work content or improvement of their own ability.These negative comments seek opportunities for career success,which is challenging for employees.However,with the ease of obtaining negative online comments,some disadvantages have gradually emerged.For example,employees have to face their own failure when they see negative comments.Employees are frustrated,which frustrates their competence.Employees are also frustrated when they have the advantage of information convenience.These two situations have produced contradictions,which may have positive and negative effects on employees’ job remodeling.Therefore,this paper has practical significance to study the impact of negative online comments on employees’ job remodeling.In view of the impact of negative online comments on employees,this study takes researchers and developers and designers as the research object,and obtains the data of five variables of researchers and developers and designers from the questionnaire platform by means of questionnaire collection: negative online comments,competence and frustration,challenge assessment,work remodeling,and career commitment.SPSS 25 was used to analyze the data of 238 valid questionnaires collected,including correlation analysis,regression analysis,intermediary effect test,regulatory effect test.At the same time,cognitive evaluation theory was used to explore how non negative online comments can have positive and negative effects on employees’ job remodeling through influencing employees’ job autonomy,competence,frustration or challenge assessment.Through SPSS 25 to analyze the data,the results show that:(1)Different working years will cause different mechanisms of positive and negative effects;(2)For employees who have worked for a long time,negative online comments can further increase their job crafting by increasing their sense of competence and frustration;(3)For the employees with low working years,the sense of competence and frustration can not act as a mediator,and the sense of competence and frustration will reduce the employee’s job crafting.In addition,negative online comments can increase employees’ job crafting by increasing their challenging assessment.The research results of this paper help to add the research on the impact of negative online comments on employees.At the same time,this research can also help enterprises and employees objectively view the impact of negative online comments,optimize and enhance the application of negative online comments by enterprises and employees,and promote employees to adjust their work in a proactive manner.
