基于内部社会资本的A公司知识密集型服务团队构建研究

【摘要】 在新时代背景下,知识密集型服务(Knowledge Intensive Business Service,以下简称KIBS)从产业、企业、部门、团队的层级,向用户提供高附加值知识服务产品已成为趋势。本研究的案例对象——A公司KIBS团队,是由集团及总部归口部门认可,团队牵头单位负责构建,团队平台承载单位组织管理,以咨询项目、信息研究课题为载体的知识密集型服务团队。A公司KIBS团队成员全部来自集团领域内龙头企业,以“双聘制”、“外聘”、“借调”等方式参与团队项目合作,这些成员如何在拥有满足感、获得感的条件下,主动、积极、创造性地开展团队项目合作,是本研究最为关心和企业尚需优化的问题。内部社会资本(Bonding Social Capital)作为组织内的社会资本,强调部门、群体之间的资源交换能力。本研究需要认清的是,在KIBS团队这样一个无时无刻不进行资源交换的环境内,内部社会资本发挥着什么样的影响与激励作用,再依据这些作用制定有针对性的激励和保障措施,归根结底还是要找到能够促使KIBS团队成员主动、积极、创造性地开展团队项目合作的激励方式。本研究以A公司KIBS团队为案例对象,研究团队成员基于内部社会资本的关键需求,为KIBS团队构建者提出基于成员真实需求的有价值团队构建思路和方法。在研究KIBS团队成员需求的过程中,采用扎根理论的方法,根据研究者个人设计的内部社会资本要素题项,对A公司多个不同类型KIBS团队的受访者开展一对一访谈,经过对访谈原始资料语句的多次编码、解码、验证,获得由合作愿景、机制保障、利益保障、项目获得、能力获得、公司贡献六大范畴共同构成的KIBS团队科学构建理论模型,其中机制保障、利益保障、项目获得、能力获得、公司贡献是KIBS团队成员的主要激励要素,基于内部社会资本表现出的合作愿景是KIBS团队成员激励的目标和KIBS团队科学构建的基础。最终依据该模型,在A公司现有体系化KIBS团队构建方案的基础上,围绕健全KIBS团队成员激励形式和加强知识向KIBS团队成员财富转化的方式,提出基于KIBS团队成员真实需求的高价值激励措施,也可以理解为提出以人为本的KIBS团队科学构建建议。图9幅,表11个,参考文献63篇。
【Abstract】 In the context of the new era,knowledge intensive business service(KIBS)has become a trend to provide users with high value-added knowledge service products from the levels of industry,enterprise,department and team.The KIBS team of company A studied in this paper is recognized by the group and the centralized department of the headquarters,whose leader is responsible for the formation and platform bears the organization and management,and focuses on consulting projects and information research topics.KIBS team members of company A are all from leading companies in the group,and participate in team project cooperation in the form of "dual employment","outside employment" and "secondment".How can these members take the initiative to have a sense of satisfaction and gain,carry out team project cooperation actively and creatively,which is the most concerned issue of this research and the problem that enterprises still need to optimize.Bonding Social Capital,as social capital within an organization,emphasizes the resource exchange ability between departments and groups.What this research needs to understand is what influence and incentives internal social capital plays in an environment where resources are exchanged all the time,such as the KIBS team,and then formulate targeted incentives and safeguards based on these roles.It is still necessary to find incentives that can motivate KIBS team members to actively and creatively carry out team project cooperation.This paper takes the KIBS team of company A as the research object.Based on the key needs of internal social capital,the research team members propose a valuable team formation idea and method based on the real needs of members for KIBS team builders.In the process of researching the needs of KIBS team members,the method of grounded theory was used to conduct one-on-one interviews with respondents of different types of KIBS teams in company A according to the items of internal social capital elements designed by the researchers.After multiple coding,decoding,and verification of the original data and sentences in the interview,a theoretical model of scientific formation of the KIBS team consisting of six categories: cooperation vision,mechanism guarantee,benefit guarantee,project acquisition,capability acquisition,and company contribution was obtained.Guarantees,project acquisition,ability acquisition,and company contribution are the main incentive elements for KIBS team members.The cooperative vision based on internal social capital is the goal of KIBS team member incentives and the basis for the scientific formation of KIBS team.Finally,based on this model,on the basis of company A’s existing systematic KIBS team formation plan,around improving the incentive form of KIBS team members and strengthening the way of transforming knowledge into the wealth of KIBS team members,a high-value incentive based on the real needs of KIBS team members is proposed.The measures can also be understood as putting forward people-oriented scientific suggestions for the formation of KIBS teams.9 figures,11 tables,and 63 references.
