云南省高职院校兼职教师专业发展研究

【摘要】 提升职业教育师资质量是当前现代职业教育改革发展的重要切入点之一,高职兼职教师作为高职师资力量的重要组成部分,在职业教育人才培养中具有专职教师不可替代的作用。优化兼职教师专业素养是提升高职师资质量的重要环节,促进高职院校兼职教师专业发展是新形势下的一个重要命题。本研究旨在通过访谈探究高职院校兼职教师的专业发展过程、专业发展结构、专业发展影响因素等内容,为促进高职院校兼职教师的专业发展提供一些优化对策。本研究以质性研究作为基本研究范式,具体采用文献研究法、访谈法、个案分析法。选取了云南省内一所高职院校作为样本来源学校,按目的性抽样的方式从中选取3名兼职教师作为研究对象,通过半结构式访谈了解了高职兼职教师个案的专业发展历程,呈现了兼职教师个案对自身专业发展的认知和行为现状,在此基础上探析了影响兼职教师专业发展的内外部因素,内部因素主要包括兼职教师的兼职动机、个人特质以及本职工作;外部因素主要包括缺少职前和职后培训、缺少教学资源支持以及物质待遇水平。笔者在上述内容的基础上,从政府层面、高职院校层面以及兼职教师层面提出了促进兼职教师专业发展的相关对策。政府需要完善相关顶层设计,一是优化政策制定,为兼职教师发展提供制度保障,二是明确兼职教师专业发展基本标准。高职院校需要为兼职教师专业发展提供支持,具体需要完善兼职教师聘任机制,延长兼职教师职业生命周期;提高兼职教师物质待遇水平,满足兼职教师专业发展基础保障;加强兼职教师培训机制,提升兼职教师专业能力;建立专兼职教师交流合作机制,促进专兼职教师优势互补。兼职教师自身需要加强专业发展意愿和能力,一方面要树立终身学习理念,提升个人专业发展能力,另一方面要树立正确兼职动机,平衡好本职与兼职工作。
【Abstract】 Improving the quality of vocational education teachers is one of the important entry points for the reform and development of modern vocational education.As an important part of higher vocational teachers,part-time teachers of higher vocational education play an irreplaceable role in the training of vocational education talents.Optimizing the professional quality of part-time teachers is an important link in improving the quality of higher vocational teachers,and promoting the professional development of part-time teachers in higher vocational colleges is an important proposition under the new situation.This research aims to explore the professional development process,professional development structure,and professional development influencing factors of part-time teachers in higher vocational colleges through interviews,and provide some optimized countermeasures for promoting the professional development of part-time teachers in higher vocational colleges.This research takes qualitative research as the basic research paradigm,and specifically adopts literature research method,interview method,and case analysis method.A higher vocational college in Yunnan Province was selected as the sample source school,and 3part-time teachers were selected as the research objects in a purposeful sampling method.Through semi-structured interviews,the professional development process of the case of higher vocational part-time teachers was learned,showing The status quo of the part-time teacher’s individual professional development cognition and behavior.On this basis,it analyzes the internal and external factors that affect the part-time teacher’s professional development.The internal factors mainly include the part-time teacher’s part-time motivation,personal characteristics and their own work;the external factors mainly include Lack of pre-employment and post-employment training,lack of support for teaching resources,and the level of material treatment.On the basis of the above content,the author puts forward relevant countermeasures to promote the professional development of part-time teachers from the government level,the level of higher vocational colleges and the level of part-time teachers.The government needs to improve the relevant top-level design.One is to optimize policy formulation to provide institutional guarantees for the development of part-time teachers,and the other is to clarify the basic standards for the professional development of part-time teachers.Higher vocational colleges need to provide support for the professional development of part-time teachers.Specifically,they need to improve the employment mechanism of part-time teachers and extend the professional life cycle of part-time teachers;improve the material benefits of part-time teachers to meet the basic guarantee for the professional development of part-time teachers;strengthen the training mechanism of part-time teachers to improve Professional abilities of part-time teachers;establish an exchange and cooperation mechanism for full-time and part-time teachers to promote the complementary advantages of full-time and part-time teachers.Part-time teachers themselves need to strengthen their professional development willingness and ability.On the one hand,they must establish the concept of lifelong learning and enhance their personal professional development capabilities.On the other hand,they must establish the correct part-time motivation and balance their own and part-time jobs.
