国有企业中的员工持股制度应用研究

【摘要】 员工持股制度自20世纪初出现以来,在很多国家都得到了普遍的应用。员工持股制度在解决企业人力资本的量化和激励、企业资金来源、建立新的劳资关系等方面起到了积极作用。本文首先对选题背景、意义、思路和方法进行了综述,为课题研究提供了必要的背景。然后简单介绍了员工持股制度相关的文献研究成果,和员工持股计划在美国、日本及中国国内的应用现状。本文针对HA公司的现状进行了分析与研究,找出了HA公司在竞争中面临的一些问题,并就问题产生的原因进行了分析。面对外部竞争,人员不断流失,不能形成核心人才队伍等问题,严重制约了HA公司的发展。为了解决上述问题,HA公司在2015年开始推行员工持股制度,在公司和员工之间建立一种新的契约和激励机制,促进员工与公司的共同发展。本文在分析HA公司现状及其内外部环境的基础上,分析了HA公司实施员工持股的动因和具体实施过程。HA公司实施员工持股制度取得了一些积极效果,也还存在一些问题。针对存在的问题,通过访谈和问卷调查的方式进行了量化和分析,在此基础上,本文提出了HA公司后续员工持股计划的改进措施。
【Abstract】 Since the emergence of the employee stock ownership plans(ESOP)in the early 20 th century,it has been widely used in many countries.The ESOP has played an active role in solving the quantification and incentives of corporate human capital,the source of corporate funds,and the establishment of new labor relations.This paper first summarizes the background,significance,ideas and methods of the topic,and provides the necessary background for the research.Then briefly introduce the literature research results related to the ESOP,and the application of ESOP in the US,Japan and China.This paper analyzes and studies the current situation of HA company,finds out some problems faced by HA company in the competition,and analyzes the causes of the problem.In the face of external competition,personnel are continuously lost,and the core talent team cannot be formed,which seriously restricts the development of HA company.In order to solve the above problems,HA company began to implement the ESOP in 2015,establishing a new contract and incentive mechanism between the company and employees to promote the common development of employees and the company.Based on the analysis of the current situation of HA company and its internal and external environment,this paper analyzes the motivation and specific implementation process of HA company’s implementation of ESOP.HA company’s implementation of the ESOP has achieved some positive results,and there are still some problems.Based on the existing problems,the paper quantified and analyzed through interviews and questionnaires.On this basis,this paper puts forward the improvement measures of HA company’s follow-up ESOP.
