下属默契和主管综合评价之间的关系

【摘要】 综合评价和员工的利益息息相关,能够为员工晋升、培训、薪酬、奖金等提供依据。员工在组织中的角色内行为和角色外行为都是为了获得一个高的综合评价。研究组织中下属默契对员工获得综合评价的影响,可以激励员工不断调整自身行为。作为一个新近提出的概念,学术界对默契的研究还十分匮乏。默契主要体现了下属对主管在工作内容、目的、观点等方面的一致性和契合度,表现出上下级的高质量关系。研究默契对主管综合评价的影响,为员工能够获得高综合评价提供理论依据和指导。建言行为是组织公民行为,工作职责范围内对这一行为没有明确规定,但是建言行为对组织发展和创新有着十分积极的作用,员工能否通过与主管的高默契来促进建言行为从而获得高综合评价是本研究的重点内容。本文对默契与主管综合评价之间的关系和影响机制进行探究。首先,本文对下属默契、主管综合评价、建言、权力距离导向等概念进行了理论回顾,并根据默契对主管综合评价影响的机制提出:下属默契正向预测主管的综合评价,建言行为是下属默契与主管综合评价之间的中介变量,权力距离导向正向调节下属默契对建言行为的影响。本文对假设进行了验证并对结果进行了讨论。
【Abstract】 The overall evaluation is closely related to the interests of employees,which can provide the foundation for employee’s promotion,training,salary,bonuses,etc.The goal of employees’ behaviors in the organization is to obtain a high overall evaluation.Doing research on the influence of subordinate’s moqi on the overall evaluation may encourage employees to constantly adjust their own behaviors.As a newly proposed concept,little research has been down on subordinate’s moqi.Subordinate’s moqi reflects the consistency and similarity between the supervisor and subordinate in terms of work content,purpose,and viewpoint,which shows the high-quality relationship between them.The research on how subordinate’s moqi influences supervisor’s overall evaluation provides a theoretical basis and guidance for employees to obtain high overall evaluation.Voice is one of the organization citizenship behavior.There is no clear definition of voice within the scope of work duties.However,voice has a positive effect on the development and innovation of the organization.This study mainly focuses on whether employees can promote their voice through moqi with the supervisors,and thus obtain high overall evaluation.This paper explores the relationship and mechanism between subordinate’s moqi and supervisor’s overall evaluation.First of all,this paper makes a theoretical review of the subordinate’s moqi,supervisor’s overall evaluation,voice and power distance orientation,and puts forward several hypotheses,including the relationship between subordinate’s moqi and supervisor’s overall evaluation,the mediating effect of voice and themoderating effect of personal power distance orientation.Secondly,this paper verifies the above hypotheses and discusses the results.
