家族企业HC公司人力资源管理研究

【摘要】 新中国成立以来,特别是改革开放开始,民营企业得到了快速的发展,不仅为社会提供科技、文化、技术支持,而且也在促进社会的进步方面做出了巨大的贡献,这些民营企业中,家族企业占了绝大部分。家族企业因为本身具有的明显的个性家族特征,在企业管理中存在诸多的问题,企业管理者的素质也千差万别,管理方式各不相同,直接影响着企业的正常发展和壮大。科学合理的进行企业管理,促进家族企业现代化企业管理制度的建立,实现企业的长久可持续发展是每一个家族企业面临的重要问题。本文通过分析和探讨企业人力资源管理制度的不足和问题,有针对性提出研究对象的人力资源管理措施,对家族企业改进管理有着重要的作用。本文的研究主要通过理论研究和实例分析两个方面展开。围绕着目前家族企业人力资源管理的核心问题展开论述,系统的梳理了目前主流的人力资源管理模式理论,指出其中存在的问题。首先阐述了家族企业相关理论,对家族企业的概念界定,家族企业的特点,以及企业生命周期理论、委托-代理理论、利益相关者理论等相关理论进行了介绍和分析,为下文的研究打下理论基础。其次的实例分析部分,则主要分析HC家族公司在人力资源管理中存在的问题。通过访谈和研究发现在HC公司存在一系列的人力资源管理问题。如人力资源的管理制度不够健全,存在着任人唯亲等不合理现象;HC公司的管理层管理理念落后,薪酬体系不合理等问题,而且HC公司还没有建立起优秀人才的培养体系,公司内的人才流失现象比较严重,企业后备力量的培养缺失,造成企业发展乏力,不能达到企业发展的最终目标。本文结合HC公司的实际问题,有针对性的提出改进人力资源现状的对策和措施,如转变人才培养的观念,建立人才培养的体系和机制,重视和加强对于企业管理层的培训,强化管理层的综合管理素质;通过现代化的职业经理人等管理体系上的革新,破除家族企业原有的痼疾,修补管理的漏洞,从而让企业的政策制定更加的合理和科学。此外,还要建立适当的竞争机制和激励制度,人尽其用,人尽其才,达到知能善任,促进企业发展的目的。本文研究的家族企业人力资源管理问题不仅丰富了家族企业管理的理论,而且通过分析HC公司实际的人力资源管理机制和模式,在此基础上的分析能够更加全面概括目前公司在人力资源管理上存在的问题,以此有针对性的提出HC公司的人力资源管理的新措施,能够促进HC公司人力资源管理中存在问题的解决,进而保证企业治理朝着正确方向发展,具有一定的实践指导意义,对于其他同类型家族企业的人力资源管模式革新同样具有一定的借鉴价值。
【Abstract】 Since the founding of new China,especially since the reform and opening-up,private enterprises have developed rapidly.They not only provide technological,cultural and technical support to the society,but also make great contributions to promoting social progress.Among these private enterprises,family enterprises account for the majority.Because of their own family characteristics,as well as great differences on the managers’ comprehensive quality,management philosophy and management mode,there are many problems in the enterprise management,and these problems directly affect the enterprise’s life cycle.It is an important problem for every family enterprise to manage the firm more scientifically and rationally,and promote the establishment of modern enterprise management system so as to realize the sustainable development.Therefore,to put forward human resources management measures for different enterprises targetedly through the analysis and discussion on the deficiencies and problems of the human resources management system is playing an important role in improving management.The research of this paper is mainly carried out in two aspects: theoretical research and case study.This paper discusses the core issues of human resource management in the current family enterprises,systematically summarizes the current mainstream human resource management mode theory,and points out the existing problems.Firstly,this paper elaborates the family enterprise theory,introduces and analyzes the concept definition of family business,characteristics of family enterprise,the enterprise life cycle theory,principal-agent theory,stakeholder theory and some other related theories which are related to family enterprise governance to lay the theoretical foundation for the study.Secondly,through the questionnaire survey on HC company’s internal staff and related data analysis,a series of related issues on the human resources management of HC company are proposed,for example,the human resources management system is not perfect,the idea of HC’s management is backward,the compensation system is not reasonable,and serious brain-drain.HC company also has not established a training system of talents and lacked training of reserve forces so that this company has developed weakly and can not achieve the ultimate goal of enterprise development.Combined with the actual problems of HC company,the paper puts forward some countermeasures and measures to improve human resource status,such as changing the concept of talent training,establishing the system and mechanism of talent training,attaching importance to enterprise management training,strengthening the management’s integrated management quality.HC company should eradicate the old maladies and repair the management loophole through innovation of the modern professional managers management system and some other systems,so as to make enterprise policies more reasonably and scientifically.In addition,HC company also need to establish a system of competition and inspiration to achieve the goal of promoting enterprise development.This study not only enriches the family business management theory,but also summarizes the problems in the human resource management comprehensively through the analysis of HC company’s HRM mechanism and mode.On the basis of the analysis,to put forward the new measures of human resource management targetedly can promote the solution of the problems in human resource management of HC company,and then,guarantee the development of corporate governance to be in the right direction,which has a certain practical significance.It also has certain reference value for other similar types family enterprises in innovation of human resource management model.
