韩亚银行长春分行员工培训体系改进研究

【摘要】 当今世界的竞争,主要是人才的竞争,尤其是外资银行,作为知识密集型的服务性行业,员工的数量和质量直接决定了它的竞争力,所以,外资银行员工培训具有至关重要的作用。韩亚银行是韩国第三大商业银行,韩亚银行长春分行自从2008年成立以来,一直非常重视对员工的培训工作,虽然培训水平有了较大幅度的提高,但依旧存在很多问题,比如:没有设置专业的培训管理者;培训需求较为混乱;员工培训计划粗放;各部门的协作能力低下;培训手段落后;培训工作流程缺乏标准;培训资金投入不高;没有综合素质较高的讲师,难以满足培训需求;培训整体效能偏弱;培训后人才流失现象严重。这些问题严重影响韩亚银行长春分行员工培训课程的开展,影响着韩亚银行长春分行员工工作热情及综合素质的提升,不利于韩亚银行长春分行的业务扩展和人才储备。本文的研究目的在于改进韩亚银行长春分行员工培训方案,提升韩亚银行长春分行的员工培训效果,进而提高韩亚银行长春分行员工综合素质和工作积极性,促进韩亚银行长春分行业务发展。本论文以韩亚银行长春分行员工培训为研究对象,结合人际关系理论、马斯洛需求层次理论、诺尔斯成人学习理论、斯金纳的强化理论和目标设定理论,通过文献研究和调查研究等方法,从培训现状,培训体系改进和培训实施保障等方面对韩亚银行长春分行员工培训进行研究,在原有的培训方案基础上,对其培训课程进行优化,同时按照韩亚银行长春分行员工特点制定培训方案。加强课程开发力度和师资队伍建设,完善培训过程管理及监督考核制度,并提出相应的制度、资金和人员保障措施。研究表明:(1)韩亚银行长春分行的培训需求、计划制定、组织实施、培训效果评估等方面,均没有形成系统性,所以应当有针对性地对韩亚银行长春分行员工培训问题予以分析,制定相应策略。(2)科学制定培训计划、健全员工培训制度、完善培训效果评估、创新培训方法和内容、加强员工培训配套管理、转变员工培训观念,能够有效解决韩亚银行长春分行员工培训的问题,并为韩亚银行长春分行塑造良好的银行文化,培养更多的综合素质人才,为韩亚银行长春分行的发展提供助力。(3)制度保障、资金保障以及相应的人员保障措施,能够很好的确保员工培训工作的顺利进行,满足韩亚银行长春分行员工培训需求,充分发挥员工的个体价值,最后实现员工和韩亚银行长春分行共同进步。

【Abstract】 The competition in today’s world is mainly the competition of talents,especially foreign banks.As a knowledge-intensive service industry,the quantity and quality of employees directly determine its competitiveness.Therefore,the training of foreign bank employees plays a vital role..HANA Bank is the third largest commercial bank in Korea.Since its establishment in 2008,HANA Bank Changchun Branch has attached great importance to the training of its employees.Although the training level has been greatly improved,there are still many problems,such as: No professional training managers are set up;training needs are chaotic;staff training plans are extensive;collaboration capacity of each department is low;training methods are backward;training work processes lack standards;training funds are not high;Meet the training needs;the overall effectiveness of the training is weak.These problems have seriously affected the development of the staff training course of the HANA Bank Changchun Branch,which has affected the enthusiasm and comprehensive quality of the employees of the HANA Bank Changchun Branch,which is not conducive to the business expansion and talent reserve of the HANA Bank Changchun Branch.The purpose of this paper is to improve the staff training program of HANA Bank Changchun Branch,improve the staff training effect of HANA Bank Changchun Branch,and improve the overall quality and work enthusiasm of HANA Bank Changchun Branch staff,and promote the development of HANA Bank Changchun Branch.This thesis takes the staff training of HANA Bank Changchun Branch as the research object,combining the theory of interpersonal relationship,Maslow’s hierarchy of needs theory,Knowles adult learning theory,Skinner’s reinforcement theory and goal setting theory,through literature research and investigation.And other methods,from the training status,training system improvement and training implementation guarantees,the HANA Bank Changchun Branch staff training research,based on the original training program,optimize its training courses,according to the HANA Bank Changchun Branch employees Features develop training programs.Strengthen the curriculum development and the construction of the teaching staff,improve the training process management and supervision and evaluation system,and propose corresponding system,fund and personnel security measures.The research shows that:(1)The training needs,planning,organization and implementation,and training evaluation of HANA Bank Changchun Branch have not formed a systematic system of synergy.This problem mainly does not match the strategic objectives of the bank.The main reasons include Internal and external aspects,for this purpose should be targeted to the HANA Bank Changchun Branch staff training issues to analyze and formulate corresponding strategies.(2)Scientifically formulate training plans,improve employee training systems,improve training effectiveness evaluation,innovative training methods and contents,strengthen staff training and management,and transform employee training concepts,which can effectively solve the problem of training of HANA Bank Changchun Branch staff,and HANA Bank Changchun Branch has created a good banking culture,cultivated more comprehensive quality talents,and provided assistance for the development of HANA Bank Changchun Branch.(3)Salary system,rank system,career development,good working atmosphere,etc.,can ensure the smooth progress of employee training,meet the training needs of HANA Bank Changchun Branch staff,give full play to the individual value of employees,and finally realize the employees And the HANA Bank Changchun Branch made progress together.
