S公司管理团队胜任力研究

【摘要】 经济新常态下,以投资、出口拉动经济增长的国内外市场环境正在悄然转变,经济结构和发展格局也加剧演变,社会所积累的风险和矛盾不断显现,新机遇与挑战层出不穷,要求企业积极响应,在应对复杂、多变、模糊且不确定性的动态商业环境的同时,企业经营管理模式和业务模式也需要积极转型,根据市场变化、技术创新、资源整合等外部环境因素的变化,及时调整发展战略、进行变革创新,从而创造成功和卓越的商业业绩。企业的管理团队如何胜任管理者的角色,提升其才能和精神品质,在经济新常态下加以研究亦同样具有重要的理论意义和实践价值。S公司是在精细化工、农化、天然橡胶等领域具有核心竞争力的从事国际化经营的大型国有上市公司。自2000年上市以来,经过十几年的战略转型,S公司已经凭借着领先的研发、生产、营销优势,为全球100多个国家和地区提供世界级的产品和服务,并通过赋予产品和服务以创新性,致力于打造世界级的精细化工企业。S公司的管理团队胜任力模型经过近几年的实践及应用,面临着胜任力管理体系不够完备,以及由于胜任力模型的不完善,无法跟上当前公司所处发展阶段对于管理团队胜任力的要求,尤其是在实际应用过程中带来对管理团队的选拔任用、绩效评价、培养晋升、薪酬激励等方面标准不清晰等诸多方面的问题。而S公司与时俱进而采取的新的战略调整,对于管理团队提出了提升价值创造能力、完成自我转型、推动战略执行、改组团队、重塑管理体系等方面的能力要求,因此完善管理团队的胜任力模型既迫切又紧需。本文以胜任力模型为基础,研究S公司管理团队的胜任力模型现状。通过实证研究,找出S公司在管理团队胜任力管理方面的现状及不足,也即结合目前战略和公司业务需要进行实践检验的分析,指出不足。在此基础上,有针对性地依据胜任力理论的冰山模型为S公司构建高绩效的管理团队胜任力新模型。

【Abstract】 Under the new economic conditions,the domestic and foreign market environment with investment and export stimulating economic growth is changing quietly.The economic structure and development pattern also intensify the evolution.The risks and contradictions accumulated by the society are constantly emerging.The new opportunities and challenges are endless and require enterprises to respond positively,In response to complex,changing,fuzzy and uncertain dynamic business environment at the same time,business and business management model also need to actively transition,according to market changes,technological innovation,resource integration and other external environmental factors change,timely adjustment Development strategy,change and innovate,create success and excellence in business performance.How can the management team of the enterprise be able to do the manager’s role,improve its talent and spiritual quality,and study it in the new economic norm also has important theoretical and practical value.S-Corporation is in the fine chemical,agricultural,natural rubber and other areas with the core competitiveness of the international operation of large state-owned listed companies.Since the listing in 2000,after more than 10 years of strategic transformation,S-Corporation has been transformed by a trading company to fine chemical,agricultural and natural rubber-based international operations of the enterprise group.Excellent industry integration and business portfolio optimization is the ability to support S-Corporation’s continuous transformation and development of the core capabilities.With the leading R&D,production,marketing advantages,for more than 100 countries and regions around the world to provide world-class products and services.By giving products and services to innovation,is committed to creating a world-class fine chemical enterprises.S-Corporation’s management team competency model after years of practice and application,faced with the competency management system is not complete,and because the competency model is not perfect,can not keep up with the current stage of development of the company for the management team competency requirements,Especially in the practical application process to bring the management team selection and appointment,performance evaluation,training promotion,salary incentives and other aspects of the standard is not clear and many other issues.And S-Corporation to keep pace with the times to take a new strategic adjustment for the management team to enhance the value of creative ability to complete self-transformation,to promote the implementation of the strategy,restructuring team,remodeling management system and other aspects of the ability requirements,and the rebuilding of management team Urgent need for competency model.Based on the competency model,this paper studies the current situation of competency model of S-Corporation management team.Through the empirical research on S-Corporation,find out the status quo and shortcomings of S-Corporation’s competence management,that is,combining the current strategy and the company’s business needs to carry out practical test,pointed out that inadequate.On this basis,the new model of team competency is constructed based on the iceberg model of competency theory for S-Corporation to construct high performance management.
