中建一局企业文化传播问题与对策研究

【摘要】 企业文化往往构成企业核心竞争力来源的重要组成部分,好的企业文化有助于创造良好的工作氛围,强烈地激励员工,并加速企业发展。但是,如何将企业文化的研究成果应用到具体的情景中,是一个权变的问题。与传统制造业不同,建筑行业具有如多元化、动态性以及贯穿于项目进行全过程的特点。本文以中建总公司下属的中建一局为案例,研究了建筑行业企业如何构建、运用企业文化来促进公司发展。中建一局所属集团是2017年世界500强中第24位企业。中建一局自成立以来,已经形成了一定企业文化。但是,现有的企业文化方案修订于5年以前。随着市场竞争的加剧以及国有企业市场化的加深,这样的企业文化已经不适应宏观与微观环境。基于这一矛盾,本案例探讨了中建一局如何进行文化建设,以在长期的公司发展竞争中占有优势地位。基于现有文献,本文将企业文化分解为物质文化、行为文化、制度文化、精神文化四个维度来分析中建一局的文化建设现状。基于问卷调查和实地访谈的数据和资料,本文发现中建一局的企业文化存在以下问题:(1)绩效管理及薪酬激励制度亟待完善;(2)沟通机制和渠道存在短板;(3)没有结合行业和企业特点来构建企业文化;(4)基层雇员对当前企业文化建设的参与程度不够。为了更深入一步探究中建一局企业文化建设传播的影响因素及影响权重,本文从企业内部管理机制、企业外部形象、文化传播渠道、文化传播形式等4个因素进行评价,实证结果表明,企业内部管理机制、企业外部形象、文化传播渠道以及文化传播形式均对中建一局企业文化建设及传播效果都具备正向影响关系,影响权重分别为 0.214、0.249、0.193、0.161,假设 H1、H2、H3、H4 均成立。基于此,本文提出了中建一局企业文化传播的方案设计——首先明确了中建一局企业文化建设传播的原则,一是原生和吸纳的原则、二是全员参与的原则、三是发展与创新的原则、四是文化落地的原则;其次是强化中建一局企业文化的传播机制,主要包括学习推动、专家辅导讲授、讨论与交流、例会评说以及观念创新,并进行了中建一局企业文化建设步骤及阶段划分;最后是制定中建一局企业文化传播的保障措施,主要包括组织保障、制度保障、资源保障及队伍保障。本文对企业文化实践的贡献如下:首先,通过梳理企业文化相关理论,并结合中国建筑行业的特点,本文初步分析了企业文化如何在特定情境中影响企业发展。其次,对中建一局而言,本文的分析和对策将作为其企业文化建设的重要参考,提升其在产品市场竞争中的核心竞争力。
【Abstract】 The corporate culture often has been considered as an important component of core competitiveness of enterprises.The good corporate culture is conducive to create good work atmosphere.It is also beneficial to motivate employee strongly and to accelerate the development of enterprises.However,how to apply research findings of the corporate culture to some specific situation is a contingency problem.Compared with the traditional manufacturing industry,the construction industry has more specific characteristics such as diversified,dynamic which runs through the whole process of projects.Based on the case of China Construction First Building Corporation Limited Company(CCFBC)subordinated to China State Construction Corporation,this thesis studies how to build and use the corporate culture to promote the development of the construction industry.CCFBC base group ranks the twenty-fourth among the world’s top 500 companies of 2017.Since its inception.CCFBC has formed a certain corporate culture.However,the existing corporate culture programme was revised 5 years ago.With the intensification of market competition and the deepening of the marketization of state-owned enterprises,the corporate culture is not suitable for the macro and micro environment.Based on this contradiction,this case discusses how to build the cultural base of CCFBC,so as to occupy the dominant position in the long-term development of the company.Based on the existing literature,this thesis divides the corporate culture into four dimensions:material culture,behavioral culture,institutional culture and spiritual culture,to analyze the present situation of the cultural construction of CCFBC.The questionnaire and interview data and based on the data,we find that the enterprise culture of CCFBC has the following problems:(1)performance management and salary incentive system should be improved;(2)the communication mechanism and channel short board;(3)the corporate culture has not been combined with the characteristics of the industry;(4)Grassroots employees have not participated enough in the current corporate culture.In order to inquire into the influencing factors and influence weights of the dissemination of corporate culture in CCFBC,this paper evaluates four factors including the internal management mechanism of the company,the external image of the enterprise,the cultural communication channels,and the forms of cultural transmission.The empirical results show that:Internal management mechanisms,corporate external image,cultural communication channels,and forms of cultural dissemination all have a positive impact on the construction and dissemination of corporate culture in CCFBC.The impact weights are 0.214,0.249,0.193,and 0.161,respectively.H2,H3,and H4 are all true.Based on this,this paper proposes a plan for the design of corporate culture dissemination in CCFBC.First of all,the principles for the dissemination of corporate culture in CCFBC shall be clearly defined.First,the principle of native and absorption,the second principle of full participation,and the third The principles of development and innovation,and fourth,the principle of cultural landing;followed by the strengthening of the dissemination mechanism of the corporate culture of CCFBC,including learning promotion,expert tutoring,discussion and exchange,regular meeting comments,and concept innovation,also carried out steps and stages for the establishment of a corporate culture in CCFBC.Finally,the thesis formulates the safeguard measures for the dissemination of corporate culture by CCFBC,including organization guarantees,institutional guarantees,resource guarantees,and team support.The contribution to the practice of enterprise culture are as follows:firstly,through combing the theory of corporate culture,combined with the characteristics of China construction industry,this thesis analyzes how corporate culture influences the development of enterprises in a particular situation.Secondly,for the manufacturing base in CCFBC,the analysis and countermeasures of this thesis will be the important reference for the construction of enterprise culture,and enhance the core competitiveness of the product market competition.
