新生代农民工初职离职风险问题研究

【摘要】 将职业生涯管理理论运用到新生代农民工初职离职风险的实际问题研究中,突出初职对劳动力群体的个人意义以及对社会的整体意义,通过理论分析与数据论证,综合分析新生代农民工初职离职风险现状及初职离职决策的内外因依据。本研究旨在揭示该群体的职业生涯发展规划状况、职业流动特点以及影响因素,一定意义上,丰富和发展了目前学术界关于农民工群体的初职离职及职业生涯管理问题的相关研究;为新生代农民工职业流动与发展问题提供了一个较为创新的研究视角;对新生代农民工群体的职业流动、生存现状以及与之相联系的系列经济活动具有整体性的研究意义。研究的根本目的在于,为新生代农民工个体的职业生涯管理实践、企业的人力资源管理实践与政府部门制定相关方针政策提供参考、依据及建议,引导新生代劳动力群体合理有序流动,使人力资源与公共资源得到有效利用和配置,进而形成合理有效的劳动力供给流动机制。本研究以风险理论、职业生涯管理理论和职业流动理论为理论基础和研究指导,综合运用问卷调查法和个案访谈法收集数据,从风险概念的广义和狭义角度出发,对新生代农民工初职离职风险概况和风险识别做了描述性分析;从个体属性因素、职业属性因素、制度属性因素三个层面对新生代农民工初职离职风险进行具体实证分析,首先将各自变量与新生代农民工初职离职风险进行交叉分析,在此基础上利用Logistic回归模型对新生代农民工的初职离职风险影响因素进行分析。研究发现:新生代农民工群体职业流动意愿较强,劳动力队伍总体不稳定,表现出较强的初职离职风险。具体结论如下:新生代农民工普遍具备生涯规划自主意识但缺乏主客观实施条件;新生代农民工职业流动缺乏稳定性和规范性;新生代农民工群体对初职离职风险认知、估计不足;新生代农民工初职离职风险表现出明显的个人发展导向特征;新生代农民工初职离职风险存在较大的性别差异。最后本研究针对新生代农民工初职离职风险问题及相关研究结论分别从国家、企业、个人三个层面提出了相应的政策建议。
【Abstract】 By applying the career management theory to the research of the new generation of migrant workers’risk of initial job departure,the research underlines the significance of the initial job whether to Individual labor force or the whole society,and analyses the present situation and the internal and external causes of the new generation of migrant workers’ risk of initial job departure through comprehensive theoretical analysis and data demonstration.The research is aiming at revealing the new generation of migrant workers’ career development planning and the characteristics and influencing factor of their occupational mobility,and it has enriched and developed the related research on initial job departure and career management of the migrant workers and provided a more innovative research perspective for the new generation of migrant workers occupation flow and development issues in a certain sense,which is of great significance for the study of the new generation of migrant workers’ occupational mobility,survival status and the associated economic activities.The fundamental purpose of the research lies in providing reference and basis for the individual career management practice of the new generation of migrant workers,the enterprise human resources management and government departments to formulate relevant policies,and making effective use and allocation of human resources and public resources,and forming a reasonable and effective labor supply flow mechanism.Based on the theory of risk,career management and career mobility,the research gives a descriptive analysis of the new generation of migrant workers’ initial job departure risk general situation and the risk identification from the broad and narrow sense of the concept of risk,by collecting data through questionnaire and case interview;and the research gives the empirical analysis on the risk of the new generation of migrant workers’ initial job departure from three aspects of individual attributes,professional attributes and institutional attributes.First of all,the research analyzes the interaction between the respective variables and the new generation of migrant workers’risk of initial job departure,and then uses the Logistic regression model to analyze the influencing factor of the new generation of migrant workers’ risk of initial job departure.The research findings are as follows:The new generation of migrant workers group has stronger career mobility,the labor force is instable in the mass,showing a strong initial job turnover risk.The new generation of migrant workers generally has the independent consciousness of career planning,but lacks of implementation conditions;the new generation of migrant workers Lack of stability and standardization of professional mobility;The new generation of migrant workers’ risk perception and estimation of the initial job departure;The new generation of migrant workers’ initial job departure risk shows obvious personal development oriented characteristics;The new generation of migrant workers have different gender differences.Finally,the study puts forward the corresponding policy recommendations from three aspects of the state,enterprises and individuals.
