WH公司知识型员工激励状况评价研究

【摘要】 随着全球经济的发展和知识经济时代的来临,知识资本替代物质资本要素成为最重要的生产资源,在这种背景下,企业知识的记忆体、核心能力的载体-知识型员工大量形成,并成为企业发展的第一生产要素,满足了企业对知识和人才的需求。知识型员工具有较高的文化素质,代表了企业拥有的专门知识、智能和技术的总和,以知识作为载体,主要从事创造性劳动,其知识工作的成果能为企业带来巨大的附加价值,是企业拥有核心竞争力的基础。因此,如何高效率地管理知识型员工,是企业在当前激烈的市场竞争环境下生存和发展的保证,也是企业人力资源管理的核心。本文研究的主要内容分为五大部分:第一部分:首先分析选题的背景和意义,总结国内外已有的理论成果,知识型员工和激励的定义、特点、分类及相关的理论研究成果,为全文奠定了坚实的理论基础。第二部分:分析了知识型员工激励的特殊性,在这一系列特征的基础上探究了知识型员工激励的主要因素,并在此基础上综合分析了国内知识型员工激励的现状,为下文的指标体系建设、实证运行和对策的提出做好铺垫。第三部分:主要进行了案例背景介绍,包括WH公司的基本情况和知识型员工激励制度现状,并为下文建模的需要选取了本地区同行业其他四家企业进行简要介绍。第四部分:在综合研究了国内外相关行业知识型员工激励的基础上,构建WH公司知识型员工激励状况评价指标体系,包括薪酬激励、晋升机制、企业文化方面的激励因素,在此基础上,本文通过使用灰色关系分析构建了WH公司知识型员工激励状况评价模型,运用数据处理、层次分析、比较分析等多种方法进行了实证检验,通过分析指标体系得到的分析结果,得出WH公司的主要优势在于薪酬激励、培训体系和公司文化,但在平均薪酬水平、晋升机制、员工自治和奖惩机制等方面存在不足。最后,针对前文的分析结果,主要是应当根据知识型员工的特点和需求特征出发探讨如何对其进行全方位的激励,主要从建立一个先进的薪酬体系、关注知识型员工的职业发展、建立高度授权的员工自治体系和完善奖惩机制四个方面出发,提出了完善WH公司知识型员工激励的对策建议,具有一定的理论和实际应用价值。本文主要采用理论研究、数据模型和实证研究相结合、定性研究与定量研究相结合的方法,并借鉴了大量的研究成果,从理论上运用灰色分析关联的方法构建了WH公司知识型员工激励状况评价模型,并通过实际数据检验表明该模型具有实际应用价值,为WH公司乃至同行业知识型员工激励的改进和完善做出一定贡献。
【Abstract】 Along with the global economy development and the advent of knowledge economy, the knowledge capital replaces material capital element to be the most important production resources, under this background, the enterprise knowledge of memory, the core competence of the carrier-knowledge-type employees, become the formation of enterprise development first production elements, satisfying the enterprise for knowledge and talented person’s demand. The knowledge staff has higher cultural quality, with knowledge as the carrier, mainly engaged in creative work, its knowledge work achievement for enterprise to bring the huge additional value.Therefore, it becomes a necessary premise for high-tech enterprises to effectively organize knowledge-type employees to be progressive, thus build up a strong attraction of enterprises, if they are to have an absolute edge in the competitive environment.The main contents of this paper are divided into five parts:Part I:Firstly, it summarizes the relevant theoretical basis, including the definitions, characteristics, classifications and related theoretical studies of knowledge-type employee incentive, establishing a solid theoretical foundation.Part II:This paper analyzes the particularity and the characteristics of knowledge-type employee incentive. Then it gives a comprehensive analysis of the domestic status of knowledge-type employee incentive, and paves the way for the following indicator system, empirical measures and the propose operation.Part III:This paper gives the main background of the case, including the basic situation basic situation of WH company, the status of knowledge-type employees incentive and briefly introduces the other four companies of the same industry in this region.Part IV:With the incentive mechanism of knowledge-type employees of WH company as the research object, this paper establishes a set of suitable index system of incentive factors of knowledge-type employees of WH company. The index system includes the level of salary, cultivation and growth, evaluation and promotion. Then, this paper constructs knowledge-type employees incentive analysis model of WH company by using grey relation analysis, and uses the analysis index system to empirically analyze,and by analyzing the index system of the analytical results,we obtained the real level of knowledge-type employees incentive of WH company, which have an advantage in incentive pay, training system and company culture, but is lack in the average salary level, promotion mechanism and so on.In the end, this paper further gives some policy suggestions for WH company, such as how to carry on the omni-directional incentive, and how to adhere to the people-oriented management principle, and to design a scientific, reasonable and effective knowledge-type employees incentive mechanism, and we can gain both the enterprises and knowledge-type employees’goals through above all.This paper uses theory study, data model and empirical study, combined with qualitative and quantitative research method, and builds the evaluation model of knowledge-type employees incentive status of WH company using grey relation, which is tested by actual data, showing that the model has practical value to improve knowledge and improve knowledge-type employees incentive status to the WH company and even the industry.
