在华美跨国公司中国雇员跨文化交流特征研究

【摘要】 随着各国经济相互交织、相互融合逐渐成为统一整体,中国经济在世界经济中的作用和地位日益凸现。海外跨国公司受到中国经济高速发展的吸引,纷纷进驻中国,其在中国的经济发展中扮演的角色不容忽视。跨国公司一方面注重在中国的商业业绩,另一方面也逐渐意识到在公司发展的进程中,有效的跨文化交际扮演着重要的角色。近年来,从跨文化的角度探讨交际模式的研究越来越多。跨国企业中的交际模式研究成为海外公司适应中国市场,解决公司内部文化冲突的有效途径。本文旨在研究在华美国跨国企业内中国雇员的交流特征,其受美国文化的影响及改变。在对跨文化交流模式相关理论和研究做了文献回顾后,本文应用情境文化,不确定性规避、特殊性和共同性、集体主义和个体主义、文化冲突和文化适应五个文化维度分析了中国雇员的交际模式受到美国文化影响而发生的改变,并提出五个有建设性的假设。在此基础上,本文以供职于—美国企业在成都的子公司的中国员工为例,通过问卷调查及访谈的方式,根据数据结果分析该群体的跨文化模式改变的情况。对调查结果的分析表明,在华美跨国公司中国雇员因受到传统的中国价值观影响在一些方面依旧保持着原有的交流特征,他们更倾向于“共同性”和“集体主义”。但因同时受到跨国公司多元文化及文化融合的影响,其交流特征在一定程度上得到了改变,他们更注重“规则”、“语言交流”、“个体主义”和“直接表达”。本文应用Origin进行数据分析和示图,对员工如何提高跨文化交际能力提出有针对性的意见,并为未来美跨国公司中国员工的跨文化交流特征研究提出了建议。
【Abstract】 With the increasing integration of the world economy, China has played a more and more essential role in this era of globalization. Attracted by the high speed development of China, an increasing number of American multinational companies have established subsidiaries in China and the role they play in the Chinese economy cannot be overlooked. However, due to the different cultural backgrounds, misunderstanding and conflicts may happen between the employees in multinational companies. It is believed that effective intercultural communication in the workplace is becoming increasingly demanded. In recent years, various researches on communication features have been conducted by many multinationals to distinguish cultural differences, minimizing misunderstanding among the different cultural groups and strengthen the company cohesiveness.This dissertation aims to explore the changing features of communication patterns of Chinese employees working in American multinational companies. After a review of the theories on cultural dimensions and intercultural communication, this thesis works out a questionnaire to explore changing features of communication patterns of Chinese employees working in American multinational companies and proposes5research questions accordingly. In addition, interviews are conducted as a supplementary study to explore the issues participants seen as relevant and essential in the questionnaire. They are based on the changes of Chinese employees’communication pattern in American Multinational companies from the perspective of five cultural dimensions, namely Low and High Uncertainty Avoidance, High and Low Context, Particular versus Universal, Collectivism versus Individualism, Culture Shock and Acculturation. The analysis of the questionnaire and interview shows that though Chinese employees still abide by some Chinese traditional principles such as "universalism" and "collectivism", influenced by the multiculturalism and cultural assimilation in the workplace, Chinese employees do change some of their communication patterns. They tend to emphasize "rules " and "verbal communication" and are more likely to pay more attention to "individualism " and" direct expression".This thesis applies Origin to conduct the data analysis and illustrate charts. It puts forward suggestions for the employed persons to enhance their intercultural communication skills in the workplace in accordance with their needs. Some suggestions for future studies of intercultural communication features of Chinese employees working in American multinational organizations are also presented.
