【摘要】 本文以苏州市专业运动队建设现状与发展对策为研究对象，通过调查苏州市专业运动队的领导、教练员和部分运动员，运用文献资料、访谈、问卷调查、实地考察、数理统计、逻辑分析等研究方法，对苏州市专业运动队的基本情况、管理现状、教练员队伍、运动员队伍、保障条件、发展优势、存在问题以及发展对策等内容进行全面的分析与研究。旨在通过多角度审视苏州市专业运动队的建设现状，综合归纳运动队的发展优势及发展策略，丰富省队市管模式的完善途径和发展思路，为加速专业运动队的可持续发展提供借鉴和参考，为带动江苏省更多地级市提升体育人才培养效益服务，顺应建设体育强省、强市的需要。研究结果显示：（1）苏州市专业运动队目前布局有跆拳道、田径中长跑、现代五项、女子举重和男子手球。经过10年的建设与发展，苏州市专业运动队在各个方面取得了长足的进步与明显的成绩。（2）办公室、训练竞赛科、后勤科作为苏州市专业运动队组织机构的核心部门，能大力推进相关管理制度的建设与创新，为苏州市专业运动队的发展发挥了积极作用。（3）苏州市专业运动队教练员队伍年龄结构合理，具有丰富的运动经历；能综合多种依据对运动员选材，不断提高选材的科学化程度，但仍有近三分之一的教练员存在完全凭借自己经验选材的意识；重视周训练计划、课训练计划的制定而忽视对阶段、年度、多年计划的设计，教练员对训练计划实施及其效果、专项训练所安排的内容、方法和负荷的自我评价选择率基本上都在90%及以上；半数以上教练员对科学化训练的意义、作用、基本内容、影响因素等具有正确的认知，但对科学化训练中必须具备的科技服务、保障条件以及相关人员的创新与合作等认识不足；80%的教练员在训练中使用过现代仪器设备，但不使用或自己不会操作仪器设备的教练员占40%；大多数教练员能够紧扣训练内容、方法、手段等重要环节，注重开展改变、调整、更新甚至创新等活动，但对训练监控、心理训练、专项技术动作分析做得不够；重视科医人员参与训练过程，科医人员参与行为积极，为推动科学化训练水平的提高起到了重要的作用。（4）苏州市专业运动队大多数运动员年龄属于青年组与成年组年龄；大多数运动员对文化学习具有正确的认知，但是重专项成绩、轻文化学习的现象明显，学训矛盾依然突出，教练员的作用发挥不够；运动员文化学习存在的问题主要有学习时间少、学习兴趣与氛围差、文化基础弱、管理制度不齐全、学习动力不足等；运动员参与训练的动机主要体现在进入高校学习、为将来谋求职业；运动员能保持常年系统的训练，每周训练次数充足，每次训练时间较合理；大多数运动员能适应教练员安排的训练负荷，负荷量、强度较适宜；运动员参加国际、全国比赛的机会较多；运动员退役后的就业主要是进入体育院系学习和自谋出路。（5）苏州市专业运动队保障条件，有半数及以上教练员认为“满意”的是比赛经费和科医人员参与训练工作，认为“一般”的是训练的场馆设施和仪器设备，并有30%的教练员“不满意”运动员文化学习条件，表明其保障条件需要尽快改进与完善。（6）苏州市专业运动队发展优势主要表现在教练员的敬业精神优势、团队合作优势、人才培养效益优势。同时存在着重点优势项目的发展策略尚需进一步科学制定、学训矛盾难以解决、社会化程度偏低、运动员选材难、科学化训练程度亟待拓展与深入等问题。苏州市专业运动队的发展对策是：加强宣传力度，争取社会广泛支持；构建符合苏州特点的科学选材体系，拓宽运动员选择面，提高选材科学化水平；强化教练员队伍建设，提高综合素质和训练创新能力；完善运动员管理制度和激励机制，激发运动员学习和训练的积极性；积极寻求政策和资金支持，进一步完善育人环境和训练条件；强化科医人员与教练员的合作，提高科学化训练程度；全面总结和推广专业运动队发展的优势与经验；科学谋划重点优势项目发展策略，以点带面促进专业运动队整体发展。更多还原

【Abstract】 The study is Professional sports teams in Suzhou City Construction Situation andDevelopment Strategy，Through investigation Suzhou leadership professional sportsteams, coaches and some athletes,Using literature, interviews, questionnaires, field trips,mathematical statistics, logical analysis research methods, the Author analyed andresearch.on the basic situation of professional sports teams, management status, coaches,athletes team, security conditions, development advantages, problems and development ofa comprehensive content.through a multi-perspective the aim is to review Suzhouprofessional sports team construction situation, Synthesis of the development of sportsteams strengths and growth strategies, enricht the management model of provincial teamimproved bycity, provide reference for approaches to accelerate the sustainabledevelopment of professional sports teams,meet to the need to ipromote moreprefecture-level city in Jiangsu Province to enhance the effectiveness of sports personneltraining services, comply with the construction of sports province, strengthen the city.The results show that:（a） Professional sports teams currently Suzhou layouttaekwondo, distance running, modern pentathlon, women’s weightlifting and men’shandball. After10years of construction and development, Suzhou City professional sportsteams in various areas has made considerable progress and significant achievements.（2）Office of Training and Competition Division, Logistics Division Suzhou professionalsports teams as the organization’s core departments, to vigorously promote the constructionand innovation in related management system the development of Suzhou Cityprofessional sports teams played a positive role.（3） the age structure of Suzhou CityProfessional Sports Teams is reasonable, has a wealth of athletic experience; able tointegrate multiple selection based on an athlete, and continuously improve the scientificlevel of selection, but there are still nearly one-third of coaches complete with its ownselection of empirical consciousness; emphasis on Formulating week training program, training program development courses,while ignore phase, annual, multi-year plan design,coaches and their effects on the implementation of training programs, special trainingarranged by the content, methods and load self-evaluation and selection rates are basicallyat90%and above; coaches for more than half have a correct perception of the significanceof scientific training, the role, the basic content, factors. but have lack of knowledge oninnovation and cooperation of scientific training in technology services, the securityconditions and related personnel;80%of the coaches in training used modern equipment,but do not use or they will not operate equipment accounted for40%of the coaches; mostcoaches can closely linked to training programs, methods, tools and other importantaspects, focus on conduct change, adjustment, updating or innovation activities, but thetraining monitoring, psychological training, special technology motion analysis doneenough; attention to personnel involved in the training process. personnel involved in actsactively to promote the improvement of the level of scientific training to a more significantrole.（4） the majority of Suzhou City professional sports teams belongs to the youngathletes aged group and adult ages; Most athletes have a correct perception of culturallearning, but phenomenon of the weight-special achievements, the light-cultural learningapparent contradictions are still obvious. coaches are not enough to play the role; thecultural learning problems are less learning time, learning interest and atmosphere is poor,the cultural foundation is weak, management system is not complete, lack of motivation;athletes in training motivation is mainly reflected in entering university study for the futureto seek professional; athletes can maintain a perennial system of training, adequate trainingtimes per week, each training time than reasonable; most athletes can adapt coachesarrange training load capacity, strength is more appropriate; athletes to participate ininternational, more opportunities for national competition; athletes after retirementemployment is mainly into sports departments to learn and fend for themselves.（5） overhalf of coaches that "satisfaction" is Lumenis match funding and training of personnelinvolved in the work, that "normal" is the training venues, facilities and equipment, and30%of coaches "unsatisfactory" athlete cultural learning conditions, it indicates that the securityconditions improved and perfect is as soon as possible.（6） The main advantage of thedevelopment of Suzhou City professional sports teams is the professionalism of coachesrepresenting, teamwork advantages, and personnel training efficiency advantages. Keyadvantages of the simultaneous existence of the project’s development strategy needs further scientific development, learning and training are difficult to resolve conflicts, thelow level of socialization, thrower difficult, urgent need to expand the level of training andscientific issues in depth.Suzhou City Development Strategies professional sports teams are: to strengthenadvocacy efforts for the community-wide support; building characteristics meet Suzhouscientific selection system, broaden the player choices, improve the scientific levelselection; strengthen coaches team building, improve the overall quality and traininginnovation capacity; perfect athlete management system and incentive mechanism tostimulate learning and training athletes enthusiasm; actively seek policy and financialsupport, to further improve the educational environment and training conditions;strengthen Lumenis staff and coaches cooperation to improve the level of scientifictraining; comprehensive summary of the development and promotion of professionalsports teams strengths and experience; scientific planning key advantages of the projectdevelopment strategy, in order to point to promote the overall development of professionalsports teams.更多还原
