组织支持与家庭支持对工作生活满意度的影响

Organizational Support and Family Support on Job Satisfaction and Life Satisfaction:the Mediating Role of Work-family Enrichment

【摘要】 在个体所处的环境中,工作环境和家庭环境是两个相互独立又相互影响的范畴,早期的工作-家庭界面(work-family interface)已对工作-家庭冲突进行了多方面的研究,目前研究界已开始从工作-家庭增益这一积极的角度开展研究。工作-家庭增益的理念使个体的一个角色促进了另一个角色的发展,对两个角色都起到了提升作用。组织支持和家庭支持是工作-家庭增益的两个最重要的前因变量,组织支持和家庭支持通过工作-家庭增益对个体的工作生活满意度产生影响。工作生活满意度是个体对其所处的工作环境和家庭环境的整体评价。组织在进行人力资源管理中,必须考虑组织支持对员工工作效率的提升作用。员工也应该创造更好的家庭支持环境,以通过自我激励,增加工作生活满意度。本研究基于组织支持、家庭支持、工作-家庭增益、工作满意度和生活满意度的有关理论基础,探讨70后已婚育知识员工这一特定人群的工作-家庭增益的影响因素和效应,采用调研问卷的方式,通过数据分析,获得以下结论:组织支持和家庭支持对工作-家庭增益有积极影响,组织支持和家庭支持对工作生活满意度有积极影响,工作-家庭增益在组织支持、家庭支持与工作生活满意度间起部分中介作用。

【Abstract】 In individual’s life, work environment and home environment are two independent and mutually influential field, the early work-family interface already had studies of work and family in many ways, now studies have been carried out in positive perspective on work-family enrichment, which enrich both of the two roles. Organization support and family support are two significant antecedents of work-family enrichment, organization support and family support influence the individual’s satisfaction of job and life by work-family enrichment, the satisfaction of job and life is the individual’s overall evaluation of his work environment and family environment. In the human resources management, organization must consider the organization support to the improvement of employee’s job efficiency. Employees should also create better family environment by self motivation to increase job and life satisfaction.This study is based on the relevant fundermantal theory of organizational support, family support, work family enrichment, job satisfaction and life satisfaction, to explore the factors and effects of work family enrichment on educated people born in1970’s who get married with children, and obtains the following conclusions by questionnaire and data analysis: organizational support and family support have positive effects on work family enrichment, organizational support and family support also have positive effects on job and life satisfaction, work family enrichment partly play a intermediate role between organizational support, family support and job&life satisfaction.
