AMT研发团队的信任度测试及协作研究

【摘要】 随着知识经济、技术经济的到来,只有具备良好的创新能力的企业才能在竞争中立于不败之地。在当今激烈、高知识、高技术的竞争环境下,企业由专业研发创新人员组成的研发创新团队的作用日渐凸显,企业唯有依靠团队成员的创新力量才能使企业获得长远的竞争优势和发展。根据相关理论的回顾,信任可以增强团队成员之间的良性互动,而这些良性互动对团队成员个人行为及其结果有着非常重要的影响。在这样的现实背景下,本文以先进制造技术(AMT)研发团队为研究对象,研发团队的信任度对于企业高效地研发创新产品有着很重要的意义。首先,本文对国内外关于研发团队信任及其影响因素进行了综合回顾,整理和总结了相关的理论知识和研究成果,并对本文将用到的测试工具——二元语义的群决策方法的相关知识进行了阐述。其次,本文针对先进制造技术企业研发团队的特征,分析该团队信任度的主要影响因素及其权重分配,给出一种基于二元语义的团队信任度的测试模型,构建了AMT研发团队信任度的测试框架,对AMT研发团队信任度测试因素进行二元语义的信息集结,给出了两种信息集结算子,利用算子对团队信任度的两个主体因素即个体信誉与团队协作进行信息的集结运算,得到团队个人以及整体的信任度水平的测试结果,该结果可以很直观的反映在信誉与协作的二维矩阵模型中,这对于管理者制定有效地工作决策,提高团队的运作效率和工作绩效有着重要的参考价值。然后,从实际出发,从多个方面对团队工作进行优化,包括建立人员因素的考核激励机制,优化团队组织环境,构建信任-承诺机制,制定企业制度层面的激励方案以及从员工兴趣、利益、个人成就、组织情感等角度有效提升团队成员工作积极性和工作绩效。最后,通过实例分析,验证测试模型的正确性与有效性,并给出了测试结果的分析和对应的调整决策。总结本文研究的创新点和本文研究成果的适用范围,并指出本文研究的不足之处,提出今后进行相关研究的展望。
【Abstract】 With the advent of knowledge-based economy and technology economy, only firmswith consistent power of innovation can always succeed. In the current intensecompetitive environment of high knowledge and high technology, the R&D andinnovation teams are commonly adopted in modem organizations.And only by relying onthe team member’s innovative ability can firms obtain long-term competitive advantageand development.According to the relevant literature review, trust can strengthen thebenign interaction among team members; what’s more,the benign interaction has a veryimportant influence on the team member’s behavior and job performance.Under suchcontexts,this study focuses on advanced manufacturing technology (AMT) R&D andinnovation team, the trust degree of the R&D team plays an important role in efficientlydeveloping innovative products.Firstly,this paper provides a comprehensive review about the R&D team trust and itsinfluencing factors at home and abroad, finishes and summarizes the related theoreticalknowledge and research results, and this article will use the test tool which is the2-tuplefuzzy semantic group decision method,and expound the relevant knowledge.Secondly,regarding to the characteristics of the AMT R&D team, this paper analysesthe main factors affecting the team trust degree and the factors’ weights allocation,proposes a trust degree evaluation model based on the2-tuple fuzzy linguisticrepresentation mode, constructs a trust degree evaluation framework for the AMT R&Dteam, and aggregates the2-tuple fuzzy linguistic information of the trust degree evaluationfactors of the AMT R&D team. In this paper, two kinds of2-tuple fuzzy linguisticaggregation operators are given, which can be used to calculate and evaluate the two mainfactors of team trust degree including individual credibility and team collaborationinformation. The trust degree evaluation results of each member and the overall R&Dteam can be reflected very intuitively in the trust estimation framework with twodimensions of credibility and collaboration. It’s an important reference value for themanagers to make the effective decision-making and to improve the team operation efficiency and the work performance.Then, from a practical point of view, the team work is optimized from kinds ofaspects, including the establishment of assessment and incentive mechanism based on thepersonnel factor, to optimize the environment of the team organization, to build trust-commitment mechanism, to make incentive programs about the enterprise institution andeffectively to enhance the work initiative of the team members and job performance fromthe employee interest, benefit, personal achievement and the organizational emotion.At last, a real example is provided to confirm the correctness and validity of theevaluation model, and the evaluation results analysis and the corresponding adjustmentdecision are presented. Summary the innovation points and the applicable scope of theresearch in this paper and points out the shortcomings, and put forward in the future studyin the related field.
