腾冲县第一中学教师工作投入的影响因素研究

【摘要】 教师工作的质量关系到教育成果的质量。能否有效地增强教师的工作动机、调动教师的工作积极性,对学校的发展及教育教学质量的提高有举足轻重的作用。自我决定理论认为,只有自主支持的管理氛围,才能满足个体的三大内在基本心理需求,从而促进个体的内在动机,实现工作绩效的提高。因此,本研究以自我决定论的相关理论为理论基础,以可预测工作绩效的工作投入作为反映教师工作情况的指标,探讨自我决定论的基本心理需求满足、自主支持感知与工作投入之间的关系,找出影响工作投入的相关因素,提出促进教师内在动机和工作投入的管理建议,为中学教师管理提供参考。本研究采用问卷调查的方式,对腾冲县第一中学教师的基本心理需求满足、自主支持感知与工作投入现状、人口学变量上的差异以及相互关系进行了研究。有效被试为182人。调查工具为:《工作中基本心理需求满足量表》、《自主支持感知:工作情境问卷》和《UWES工作投入量表》。本研究得出如下研究结论:(1)该中学教师的基本心理需求满足、自主支持感知与工作投入均处于较高水平;(2)基本心理需求满足在性别、教龄、婚姻状况和职称上差异显著,自主支持感知在教龄、婚姻状况和职称上差异显著,工作投入在婚姻状况和职称上差异显著;(3)基本心理需求满足与工作投入呈中度正相关,基本心理需求满足中的“自主”和“归属”对工作投入的回归显著;(4)自主支持感知与工作投入呈中度正相关,自主支持感知对工作投入的回归显著;(5)基本心理需求满足与自主支持感知呈中度正相关,自主支持感知对基本心理需求满足的回归显著;(6)自主支持感知对基本心理需求满足与工作投入起调节作用。

【Abstract】 The qualities of teachers’work directly influence the quality of education. Whether the motivation as well as the initiatives of teachers can be implemented effectively and tightly related with the development of school and teaching quality. Self-determination theory believes that only through the way of autonomy support management atmosphere, can it meet the requirement of three intrinsic basic psychological needs of individuals. Then, it can improve the individual intrinsic motivation, and promote performance of teachers. Thus, based on the Self-determination Theory and related theories, using the Work Engagement which can be predict the Work Performance as the indicator to reflect the work of teachers, the paper explores the relationships among the Basic Psychological Needs, the Perceived Autonomy Support, and the Work Engagement, proposing the management suggestions on improving teachers’intrinsic motivations, serving as the reference of the management of middle school teachers.This paper uses the questionnaire-investigation to make a research on the status of Basic Psychological Needs, the Perceived Autonomy Support, and the Work Engagement, difference in variable of demography as well as their relations. The effective subjects were 182 people, the research tools were’The Basic Need Satisfaction at Work Scale’,’Perceived Autonomy Support:The Work Climate Questionnaire’and’Utrecht Work Engagement Scale’. Finally, the paper came to the conclusions as follows:(1) The level of middle school teachers’Basic Need Satisfaction, Perceived Autonomy Support, and the Work Engagement were in a higher level.(2) The Basic Psychological Needs have significant difference between gender, teaching age, marital status as well as professional title. The Perceives Autonomy Support was significantly differed in teaching age, marital status as well as professional title. The Work Engagement was significantly differed in marital status and professional title.(3) Basic Need Satisfaction and Work Engagement present direct proportion. Autonomy and Relatedness can obviously cause Work Engagement. (4) Perceived Autonomy Support and Work Engagement present direct proportion. Perceived Autonomy Support can obviously cause Work Engagement.(5) Basic Need Satisfaction and Perceived Autonomy Support present direct proportion. Perceived Autonomy Support can obviously cause Basic Need Satisfaction.(6) Perceived Autonomy Support plays a mediation role between Basic Need Satisfaction and Work Engagement.
