基于学校的教师专业发展

【摘要】 如何提高教师的教学水平,一直是教师教育研究的重心。无论在大学的专业学院还是在教师实际的工作场所,培训教师,既是教师教育产生以来聚讼不休的核心话题,也在一定程度上反映着教师这一被专业化的职业的特殊性。不管怎样,在大学以专业学院培养与培训教师的模式占据主导的二战后,基于中小学校的教师专业发展模式还是得到了发展。基于中小学的教师专业发展,作为一种对大学专业教育模式的补充,其意义就在于能够充分利用中小学校的真实教育环境,以解决学校发展和教学实践的真实问题为出发点,促进教师对教学工作的理解,提升其实际的教学能力与水平。本研究采用个案研究法,研究对象是x中学,该校建校以来一直非常重视教师的培养,在促进本校教师专业发展的实践中取得了一定的成绩并积累了丰富的经验。本研究通过文献法和访谈法收集各种相关资料,并从环境、制度、行为三个方面对收集的资料进行了归类和具体分析。中小学里的教师专业发展,环境是基础,机制是保障,行为是途径。X中学在促进教师专业发展的实践中,首先在环境方面为其提供了坚实的基础,本文从区域外部环境和学校内部环境两个层面进行了分析。其次在机制方面给予了一定的保障,学校专门设立了教师发展处,与其他职能部门分工协作,共同推动学校教师的专业发展,通过一系列陆续出台的规章制度,学校对教师的日常管理正在逐渐地实现制度化和规范化。最后学校通过一系列具体的校本培训将发展落到实处,既包括以教研组、青年教师发展研究院、名师发展共同体等为单位的集体发展,也包含教师自身通过请教同事、求助网络等方式的个体发展。基于以上种种,X中学的教师专业发展取得了令人满意的成果。再完美的事物也会存在缺陷,目前X中学的教师队伍中名师数量不足,骨干教师职业倦怠现象严重,诸如此类问题严重阻碍了教师队伍的整体发展。本文针对以上问题给X中学提出了一定的改善建议。并最终得出结论:基于学校是教师专业发展的有效途径。
【Abstract】 How to improve the teaching level of teachers has been the focus of teacher education research. Whether in professional college of universities or in the actual workplace of teachers, teacher training, not only is the core topic of debate since teacher education appeared, also reflects the special nature of teaching profession which is professional. In any case, after the Second World War, although the dominate mode of teacher cultivation and training is in the professional college of universities, the mode of teacher professional development based on primary and secondary schools has been developed, regarded as a kind of complement of Professional Education in universities, The significance is that it can make full use of the real educational environment in primary and secondary schools, It is to solve the school development and teaching practice as the starting point of the real issues, It can promote the understanding of teaching for teachers, and can enhance the teachers’ teaching ability and the real level.Case study is the main research method employed in this study. The case chosen in this study is X middle school. The school has been attached great importance to the training of teachers, and has made some achievements and accumulated rich experience in the practice of promoting teacher professional development. Data was collected in different ways including documents analysis, interview. Data was categorized into three inter-related parts for further analysis, that is:(1)environment, (2)system, and (3)behavior. For the professional development of teachers in primary and secondary schools, environment is the foundation, mechanism is the security, and behavior is the approach. In the practice of promoting teacher professional development: firstly, in the environment, X senior middle school provides a solid foundation, this article analyzed it at the "regional external environment and school internal environment" two levels; secondly, in the mechanism, X senior middle school gives a certain amount of protection, it specially sets up Teacher Development Office, which divide the work in collaboration with other departments to promote the teacher professional development, through a series of successively promulgated rules and regulations, the daily teacher management of X senior middle school are being gradually institutionalized and standardized; Finally, through a series of specific school-based training, the schoole implements the development, including both the grupe development and the individual development. The group development achieved through Teaching and Research Group, Young Teachers Development Institute, Masters Development Community, and so on. The individual development achevied through Consulting colleagues,asking for help to networks.Based on the above, the teacher professional development of X senior middle school has achieved satisfactory results.But there are also some problems of teacher professional development in X middle school, such as:the lack of famous teacher, the burnout phenomenon of key teachers. All the problems has seriously hindered the overall development of teachers, this study made some suggestions for improvement to solve the above problems. Finally, on the basis of case study, the author concluded that: school-based is an effective way of the teachers’ professional development.
