团队成员信任对成员创新绩效的影响研究

【摘要】 在顾客需求日益多样化、市场竞争日益激烈的今天,只有具备良好的创新能力的企业才能在竞争中立于不败之地。随着知识经济、技术经济的到来,在当今激烈、高知识、高技术的竞争环境下,企业的研发创新工作单靠个人力量无法完成,这时企业中由专业研发创新人员组成的研发创新团队的作用日渐凸显,企业唯有依靠团队成员的创新力量才能使企业获得长远的竞争优势和发展。根据相关理论的回顾,信任可以增强团队成员之间的良性互动,而这些良性互动(如沟通交流、公开争辩)对团队成员个人行为及其结果有着非常重要的影响。在这样的现实背景下,本研究以中国企业研发创新团队成员为研究对象,自发行为、帮助行为和争辩行为为中介变量,选择普遍信任与特殊信任、认知信任与情感信任为切入点,沿着“团队成员信任→自发行为、帮助行为和争辩行为→团队成员创新绩效”这一逻辑思路,对研发创新团队成员信任及其对成员创新绩效的影响进行了深入研究。本研究首先在大量的文献的基础上,对以往的相关研究进行了回顾和总结,分析了以往研究取得的进展和不足,然后提出了本文的研究目的、研究构思和研究假设;并在此基础上采用问卷调查的方式获取研究数据,利用SPSS13.0和AMOS7.0等软件工具,对研究假设和理论模型进行了实证分析。本研究的主要结论如下:(1)团队成员的年龄和团队工作时间对帮助行为和争辩行为有影响作用。(2)普遍信任与特殊信任、认知信任与情感信任在团队成员信任中影响作用不同,而且他们对自发行为、帮助行为和争辩行为有不同的影响和作用:团队成员的情感信任可以有效促进成员的自发行为;团队成员的普遍信任、认知信任和情感信任都可以促进团队成员对团队其他成员的帮助行为;相对于团队成员的普遍信任和情感信任,团队成员的特殊信任对团队成员的争辩行为更有促进作用。(3)验证了自发行为、帮助行为和争辩行为的中介作用。其中,帮助行为的中介作用最大,总体影响为0.335(P=0.000),其次是自发行为,总体影响为0.282(P=0.000),争辩行为中介作用最小,影响为0.198(P=0.000)。最后,本研究系统地归纳了一些主要结论及存在的不足和未来研究方向。

【Abstract】 In today’s world full of more diversified customer needs and increasingly fierce market competition, only firms with consistent power of innovation can always succeed. With the advent of knowledge-based economy and technology economy, in current intense competitive environment of high knowledge and high technology, a firm’s innovation activities have become more complex and have gone beyond individual ability. So R&D and innovation teams are commonly adopted in modern organizations. And only by relying on the team member’s innovative ability can firms obtain long-term competitive advantage and development. According to the relevant literature review, trust can strengthen the benign interaction among team members; what’s more, the benign interaction (e.g., communication and controversy activity) has a very important influence on the team member’s behavior and job performance. Under such contexts, this study focuses on R&D and innovation team members in Chinese firms. Following the logical path of "team member’s trust→spontaneous activity, helping activity and controversy activity→team member’s innovative performance", choosing particularistic trust (PT) and generalized trust (GT), cognition-based trust (CT) and affect-based trust (AT) as independent variables, spontaneous activity (SA), helping activity (HA) and controversy activity (CA) as meditating variables, the study explored the function mechanism of team member’s trust on team member’s innovative performance (TMIP).The study first reviews previous relevant literature. Based on the literature review, it points out their progresses and weaknesses, puts forward the research purpose, research conception and hypotheses, conducts this research among team members through questionnaires, and then analyses the research hypotheses and research model with SPSS13.0 and AMOS7.0. The conclusions of this study are as follows:(1) The age and the working time of team members have an important effect on HA and CA among team members.(2) Making use of data analysis of samples collected, research results indicate that the different trust conditions of team members have different effects on SA, HA and CA: AT among team members can enhance team member’s SA; GT, CT and AT among team members can facilitate team member’s HA to other team members; Contrasted with GT and AT, PT among team members can help team member conduct more CA to the others. (3) The model that GT and PT are affected TMIP by the mediation of SA, HA and CA was built and tested. And the testing outcomes also revealed that the mediating effect of SA, HA and CA were different. The mediating effect of helping activity was the highest, and its total effect was 0.335 (P=0.000). The mediating effect of spontaneous activity was the second, and its total effect was 0.282 (P=0.000). The mediating effect of controversy activity was the least, and its total effect was 0.198 (P=0.000). The outcomes showed that helping behavior was the most important, followed by spontaneous activity and controversy activity.In the end, this study summarized several main conclusions, and pointed out limitations as well as directions for future research.
