人才被猎风险下的人本化反猎策略研究

【摘要】 随着知识经济的日益发展,猎头行业的兴盛对企业人才队伍的稳定,带来巨大的风险。特别是对于为企业创造核心价值的关键性人才,其被猎会造成企业的灾难性后果。反猎思想逐渐浮出水面,成为企业组织对抗猎头,预防人才被猎风险的策略思想。企业组织在反猎行为中,较多地与猎头发生正面碰撞,对于人才被猎本身的因素也越来越重视。反猎与人本结合成为需要。 本文从企业主动出击,积极实施反猎策略的前提出发,深入剖析猎头行业的猎人手法、经营流程与行业道德规则,并将人本思想与反猎的策略相结合,提出人本化反猎策略。人本化反猎策略在以人为本,发掘人才本身跳槽原因的指导思想下,综合运用风险评估与风险控制的方法,并提倡通过调查研究,建立反猎目标人才的风险评估模型,运用模糊数学模型建立反猎目标人才清单,运用正交实验的调查方法反思并评价反猎手法在人才中的认可程度,以实现人本化反猎策略。 最后,本文就研究所获得的创新性的结论以及进一步研究的方向进行了探讨。
【Abstract】 With the development of knowledge economy, headhunting industry is booming very heavy. This is going to be a great risk to the stabilization of talent team in companies. Especially for the VIP stuff in companies, the result is disastrous if they are headhunted. Anti-headhunting is coming out to help companies work against headhunters and protect talent to be drained out. People oriented anti-headhunting is for the great good of protect companies form talent drain based on the research of talent. It is urgent because of headhunting is happened mainly by stuff themselves, not just headhunters.This paper is based on the companies’ initiative tactic against headhunting. It reveals the fundamental operating process, tactics and work ethics of headhunters, and try to integrate risk control method and anti-headhunting tactic on the bases on people oriented principle. It is aiming to build up a people oriented anti-headhunting model with illegibility mathematical model and Orthogonal Experiments. Anyway, people oriented anti-headhunting is a human resource management tool to prevent talent drain by headhunting.Last but not least, several different directions are suggested for the further research on the performance indicator system of process enterprise.
