企业薪酬制度演化过程研究

【摘要】 随着企业薪酬制度研究的深入,人们早已认识到企业薪酬制度对于企业兴衰成败所具有的重大作用。但现有的很多有关企业薪酬制度的研究往往是对企业薪酬制度内容的静态描述,而且较少涉及制度层面上的描述。在变化已经成为企业环境基本特征的今天,企业薪酬制度的变化无时无刻不在发生。基于这一思考,本文从动态演化的视角来研究企业薪酬制度内容和形式上(制度化)的演化过程。 本文首先对现有的企业薪酬制度研究的文献进行了回顾,界定了关键的研究概念、明确了研究的理论基础、提炼了研究对象的演化机制和影响因素,在此基础上提出了一个企业薪酬制度演化的概念模型,试图向人们提供一个描述企业薪酬制度状态、阐述企业薪酬制度状态如何演变、分析企业薪酬制度演化的影响因素以及归纳企业薪酬制度状态演进的特点和方式的框架。然后本文选择了三家企业作为实证研究的对象,通过对三家企业进行资料收集、深度访谈等研究方法,来描述其企业薪酬制度演化过程。接下来进一步对三家企业薪酬制度演化过程进行对比分析,以验证本文提出的理论模型框架。 根据理论建模和实证分析的结果,本文得出了几个重要结论:企业薪酬制度的演化就是企业薪酬制度的内容和形式从一个状态转移到另外一个状态的过程;企业薪酬制度演化过程中一般存在着四种不同的薪酬制度状态:默契薪酬制度、混乱薪酬制度、形式薪酬制度和系统薪酬制度,一般沿着从默契薪酬制度到系统薪酬制度演变;企业薪酬制度演化是一个间断均衡过程,具有强制演化和自然演化两种演化方式以及复制、模仿、创新等演化行为;在整个演化过程中,企业领导人思想观念的转变、触发事件、企业员工素质或需求的变化和企业内外部环境的自然发展是影响企业薪酬制度演化的主要因素。
【Abstract】 With the research of Compensation Institution, People have already recognized it is key to enterprise’s success and failure. The current compensation institution related research is based on the static perspective, and lack of the description of enterprise’s institution contents. Nowadays, Change have already became one of characteristics of enterprise’s circumstance, enterprise’s compensation institution make changes now and then. So, this thesis takes the evolution process of enterprise’s compensation institution both in contents and form from the perspective of evolvement.This thesis starts with the review of abundant research literature on the research of compensation institution, then defines key conceptions used in the research, explicates the research’s literature foundation, and abstract the research objective’s evolution institution and evolutive influencing factors. After that the thesis brings forward the research model of enterprise’s compensation institution evolution process: the phases of compensation institution, the evolutive behavior, and the influencing factors. The following part of the thesis is the case study on three enterprises on the evolution process of compensation institution, After the document collecting and related person’s interview, the thesis makes a description of enterprise’s compensation institution evolution process , analyzes the different evolution , demonstrates the model.Based on the model and case study , makes few important conclusions: The evolution process of enterprise’s compensation institution is the process of compensation institution from one phase to another both in contents and form; During the evolution process there exists four phases: tacitness, disorder, formalization , systematism. The enterprise always makes evolution from the phase of tacitness to the phase of systematism. It seems a process of punctuated equilibrium, with the mechanism of natural and compulsive evolution and the behavior of duplication, imitation and creation, There are four main factors influencing the evolution process: the change of entrepreneur’s concept, the main incidents of the enterprise both inside and outside, the change of staff’s character or demand, and the growth of the firm.
