工作压力作用效能的同步多维检验研究

【摘要】 在工作压力管理的研究中,如何正确认识与把握压力的作用效能,一直是困扰研究者与管理者的重要问题。本研究意图在于:深入到工作压力源内部各项维度之中,系统检测不同水平下的工作压力的良劣作用效能,为工作压力的效能评估建立一个有效合理的评估方法体系。 为了能够准确认识工作压力的作用效能,本研究尝试采用了同步多维的检验方式,通过复合式问卷量表设计与结构方程模型分析方法的运用,在问卷调研与数据分析的基础上,有效实现了研究目的。 论文研究首先在充分总结以往有关研究文献的基础上,根据研究要求,明确了相关研究变量,确立了本研究的基本构思与假设。在深入研讨的基础上,本研究提出了检验工作压力作用效能的同步多维分析方法,设计了相应的问卷量表,并在反复的试测中逐步修改完善,以知识型员工为对象进行了实证调研,运用结构方程模型分析方法,分层递进地就:①工作压力源的基本作用效能;②缓冲变量(A型性格和组织支持感)对工作压力作用效能的影响;③工作压力效能指标间的关系等方面情况进行了翔实深入的统计分析。 本研究获得的基本结论是:①文本分析所得具有“良性压力”特征的工作压力源可以概括为3个维度:期望维度、工作任务维度和职业晋升维度;②工作压力作用效能可以使用工作行为的3个维度来加以衡量:努力强度维度、策略性维度和坚持度维度;③对知识型员工而言,期望压力源维度和工作任务压力源维度对工作行为具有显著的良性作用,是良性的工作压力源;④压力源所具有的对工作行为的“良性压力”属性是不受个体维度缓冲变量(A型性格)和组织维度缓冲变量(组织支持感)的作用影响的;⑤压力源所具有的对工作行为的“良性压力”属性是不受工作压力承受感和焦虑感的作用影响的。 本研究所构建的“同步多维”工作压力作用效能检验模型,有助于全面、真实、准确地了解工作压力的复杂作用效能,为工作压力作用效能问题的探讨研究提供了一种新的有效方法模式。

【Abstract】 In the field of work stress management research, for scholars and managers, a disturbing and important problem is how to understand and grasp stress efficacy rightly. The purpose of this dissertation is to systematically check the efficacy of work stress at different levels, with a detailed analysis of every dimension of work stressors, to establish an effective and reasonable system to evaluate the efficacy of work stress.To grasp work stress efficacy rightly, the dissertation tries to use a synchronous and multi-dimensional method to check it. And this construct is effectively achieved with the use of a complex questionnaire and SEM analysis method, based on adequately gathering the questionnaire information and analyzing the data.First of all, according to the requirement of the research, the dissertation determines the relevant variables, and establishes the basic construct and hypotheses, with summarizing the relevant past research adequately. Based on deep discussion, the dissertation sets up a synchronous and multi-dimensional analysis method to check work stress efficacy, and designs a corresponding questionnaire which is to be continuously modified with being tested time after time. Then the dissertation makes a case survey on knowledge workers. By SEM analysis method, the dissertation make a detailed step-up statistical analysis of the basic efficacy of work stress sources, the influence of the moderators on work stress efficacy and the relations between work stress efficacy variables.The basic conclusions of the dissertation is showed as follow: (1)The work stress sources showing "good stress" attribute in the document analysis can be summarized into three dimension: "Expectation", "Job Content" and "Career Promotion". (2)Work stress efficacy can be appraised by the three dimensions of work behavior: "Effort Degree", "Tactic" and "Durative". (3)For knowledge workers, "Expectation" and "Job Content" stress dimensions benefit work behavior. They are good stress sources. (4)The "good stress" attribute of work stress sources does not change for the influence of the personal moderator (Type A Personality) and the organizational moderator (Perceived Organizational Support). (5)The "good stress" attribute of work stress sources does not change for stress feeling degree and anxiety degree.The synchronous and multi-dimensional work stress efficacy model the dissertation founds, helps understand the complicated work stress efficacy comprehensively, exactly and precisely, and provides a new and effective method and model to study work stress efficacy.
