职业经理人的激励优化方案研究

【摘要】 人力资本地位正在逐步得到承认,并作为一种制度安排引入了企业。作为人力资本所有者的职业经理人对企业能否发展壮大的作用重大,对职业经理人的激励优化方案进行探讨是非常有价值的。 本论文首先给出职业经理人的概念和几个前提假设,接着综合介绍、分析激励的基本理论、激励机制设计理论,分析激励理论与人本管理的联系,论述了管理激励问题的重要性,给出了管理激励的概念及其影响因素,分析职业经理人的激励及其影响因素。在此基础上对职业经理人激励问题进行详细的分析研究,在对激励机制设计理论系统分析的基础上,简化了综合管理模式下激励机制模型,得出了同样的结论。通过构造一个数学模型对现阶段我国职业经理人的激励优化方案问题做了进一步的探索,给出最优委托——代理合同应遵循的原则。
【Abstract】 The status of human resources capital is getting acknowledged step by step, and has been introduced into enterprises as a system. The professional executive, as the owner of human resources capital, plays an important role in the development and expanse of an enterprise, so it is of great value to probe into the incentive optimal project of career handlers.This thesis first presents the concept of career handlers and several prerequisites. Then it introduces and analyses theories of the incentive and the mechanism designing. It analyses the relation between incentive theory and humanistic management. It dissertates on the importance of management incentive. It presents the concept of management incentive and its influencing factors. Based on the above, this thesis gives detailed analysis and study of the management incentive. On the foundation of systematic analysis of incentive mechanism design theory, it simplifies the model of incentive mechanism under the pattern of integrated management, and draws the same conclusion. It further probes into the design of the incentive optimal project of career handlers in modern China by constituting a mathematic model. On that foundation, it presents the principle that optimization entrust- agent’s contract should follow.
