风险投资项目经理的绩效管理

【摘要】 风险投资机构是智力与资本结合的产物,人力资源是风险投资机构经营能力的主要来源,风险投资机构最核心的人力资源之一——风险投资项目经理的管理和开发是风险投资机构提升其核心竞争力的重要途径之一。目前,国内对风险投资项目经理的研究主要集中在项目经理的选拔与任命以及基于“委托——代理”关系的激励与约束方面,对于风险投资项目经理绩效管理的研究则比较少。本文试图就这方面进行尝试。 本文从业绩和能力两方面对绩效进行界定,确定以“绩效计划”——“绩效考评”——“绩效反馈”为框架的绩效管理体系。通过对风险投资项目经理与职能经理、风险投资项目经理与其它项目经理的绩效区别来界定风险投资项目经理的绩效管理特点。针对风险投资项目经理绩效管理的特点,通过“绩效计划”确定与风险投资项目经理职业匹配的绩效成果目标和发展目标(能力目标)以及风险投资项目经理工作目标、业绩标准和能力目标的制定方法、原则和内容;通过“绩效考评”确定风险投资项目经理的基于目标管理的业绩考评和基于360度绩效考评的能力考评方法,对方法的应用以一实例加以说明;通过“绩效反馈”强调持续的反馈与沟通以促成项目经理绩效改进和能力发展。

【Abstract】 Venture investment’s company is the combo of intelligence and capital and the human resource is the main source of its running capability. The management and exploitation of venture investment project managers is a vital way to upgrade the venture investment’s company’s core competition power. Presently, the researches on venture investment project managers mainly focus on the selection & appointment of project managers and the stimulation & restriction based on "Entrusting-Surrogate" relationship, while the research on the venture investment project managers’ performance management is not much concerned, therefore, this paper tried to deepen the study in this respect.Dependent on the achievement and competence, this paper categorized the performance then confirmed the performance management system with the frame of "Performance Planning-Performance Appraisal-Performance Feedback". Upon differentiating the performance of both venture investment project managers & function managers and project managers & the other project managers, this paper characterized the venture investment project management, then based on those characteristics, through "Performance Planning" to confirm the performance result aims & development aims (competence aims) of venture investment project managers’ and the methods, principles and content of managers’ job aims, performance standard and competence aims; Upon "Performance Appraisal" to confirm performance appraisal methods based on the management by objective and 360 degree performance appraisal method, then the practical case is adopted to explain these methods; Through "Performance Feedback" to emphasize the persistent feedback and communication for prompting project managers’ performance improvement and capability development.
