建筑企业管理若干问题研究

【摘要】 本论文首先介绍了建筑企业的性质和特点,建筑企业与一般工业企业有很多不同点,比如:生产地点的不固定,生产周期长、露天高空作业多、协作关系复杂等,这就决定了建筑企业在管理上也有其自身的独特性。目前我国建筑企业在经营体制、管理体制、组织结构、管理水平等方面还处在计划经济向市场经济过渡、旧有的管理体制向现代企业制度转变的阶段,还不能将现代科学的管理方法运用到实际工作中去。 本论文主要从建筑企业组织结构、组织文化、薪酬激励三个个方面对建筑企业管理进行了论述。利用一些先进的管理思想,结合在实践中的体会。提出了一些自己的看法。 在组织结构方面,建筑企业的管理经营都是围绕着建设项目进行的,所以,建筑企业的组织结构必须为项目建设服务,现有建筑企业的组织结构过于臃肿,办事效率低,“大而全,小而散”现象普遍,文章以服务于项目为主线,论述了建筑企业组织机构的内容,分析了建筑企业组织结构的现状,并根据相应的问题提出了改造方案,改造后的企业组织结构不但可以节省很多人力资源,也减轻了项目建设中的不必要的负担,从而提高了生产效率。好的企业组织结构必须有好的组织文化来配合,本文还论述了建筑企业组织文化建设的目标、内容和步骤,并提出了“5s”现场管理制度。通过企业组织文化的建设,强化了企业组织的各项职能,提高了建筑企业员工的素质,从而更有利于企业经营目标的实现。在薪酬激励方面,分析了现有建筑企业很多还处在固定工资制和岗位工资制等计划经济体制下的分配形式,已经不能适应现代企业发展的要求,制约了企业员工的工作积极性和创新性,很多企业还存在论资排辈现象,这种薪酬制度影响了团队的凝聚力,不适应现代企业人力资源管理的要求,本文论述了薪酬体系的作用和应注意的问题,以及对员工激励的作用和方式,总结了激励员工的准则和奖励员工应注意的问题。最后提出了一种新的福利薪资制度----积分制薪酬制度,这种制度是在基本工资之外的一种福利报酬,在薪酬体系中占有很大的比重,它通过灵活的分配形式和方式,使员工各取所需,自主选择,极大的调动了员工的积极性,也提高了员工参与的程度。

【Abstract】 There are a lot of difference points in the building enterprise with the general industrial enterprise to the most before all others quality and characteristic to have introduced the building enterprise of this thesis , for example : Production place is not fixed admittedly, and that the production cycle is long and the work high above the ground is many in the open and cooperates concerns is complicated etc , and this has been decided the building enterprise also to have his self unique nature in the management.Systems that at present our country building enterprise still is in the planned economy at the aspect that manages system, management system , histology and management standard etc to pass through to the market economy and past some manages stages that to modem times the enterprise system changes still can not the management method of modem times science be used going to reality in the workMajor building enterprise histology and organisation civilization and firewood reward three aspects excitations following of this thesis are discussed to the building business management. Good enterprise histology must have the good organisation civilization to come to cooperate , and objective . content and step that the building enterprise organized the civilization construction has still been discussed in this text, and has put forward " the management system at 5s" field . Organize the construction of civilization by way of the enterprise , and has strengthied all functions of enterprise organisation, and raised the character of building enterprise staff, thus more be favour of the enterprise to manage realizing of objectiveHaving analysed the now available building enterprise a lot of still being in the distribution form deciding under the planned economy systems such as wage system and post wage system etc admittedly , can not suit the requirement that the modem enterprise developed . having restricted work zeal and innovation of enterprise staff, a lot of enterprises still exist the appearance arranged in order of seniority, and this kind of firewood reward system influence the cohesive force of corps at the aspect of the firewood reward excitation, indisposedly should the requirements of modem enterprise human resource management, and the effect of firewood reward system and the problem that should be paid attention to has been discussed in this text. aswell as effect and method to staffs excitation, has summed up the norm of excitation staff and has rewarded the problem that staff should pay attention to.Finally put forward one kind of new welfare wages system -This kind of system is one kind of reward to welfare outside the basic wage to the integrating system firewood reward system , and owning the very big specific gravity in the system in the firewood reward, it is by way of nimble distribution form and method , and makes that each takes what he needs staff, and decideing for self to select, the very big has transferred the zeal of staff, and has also raised the
