知识网络联结如何激发创造力?基于高新技术企业研发团队的实证分析
How Does Knowledge Network Connection Foster Creativity? An Empirical Analysis Based on R&D Teams in High-Tech Enterprises
【摘要】 在创新驱动发展战略背景下,揭示高新技术企业研发团队创造力的生成机制至关重要。基于社会资本与分布式认知理论,本研究构建“知识网络联结—交互记忆系统—团队创造力”的理论框架,并考察知识异质性的调节作用。通过对中国247个高新技术企业研发团队的1726份有效问卷进行实证分析,结果表明:(1)知识网络联结的关系强度与关系质量均对团队创造力有显著正向影响;(2)交互记忆系统在关系强度、关系质量与团队创造力之间均发挥显著的中介作用,是知识网络转化为创造力的关键认知枢纽;(3)知识异质性正向调节知识网络联结(关系强度与关系质量)与交互记忆系统的关系,即团队知识差异越大,强关系和高质量关系对交互记忆系统的促进作用越强。本研究揭示了“网络联结—认知整合—创新产出”的作用链条,为高新技术企业通过优化内部知识网络、培育交互记忆系统并善用知识异质性以提升研发团队创造力提供了理论依据与管理启示。
【Abstract】 Against the backdrop of an innovation-driven development strategy, uncovering the mechanisms driving creativity in R&D teams of high-tech enterprises is critical. Grounded in social capital and distributed cognition theories, this study constructs a theoretical framework of "Knowledge Network Connection(KNC)-Transactive Memory System(TMS)-Team Creativity(TC)" and examines the moderating role of knowledge heterogeneity(KH). By analyzing 1726 valid questionnaires from 247 R&D teams in Chinese high-tech enterprises, the findings reveal that:(1) Both strength and quality of KNC positively affect TC, with relational quality exhibiting a stronger effect;(2) TMS plays a significant partial mediating role in the relationships between relational strength/relational quality and TC, acting as the crucial cognitive bridge converting network resources into creativity;(3) KH positively moderates the link between KNC and TMS, indicating that greater knowledge diversity within a team amplifies the facilitating effect of strong ties and high-quality relationships on TMS development. This research elucidates the "network connection-cognitive integration-innovation output" pathway, offering theoretical insights and practical guidance for high-tech enterprises to enhance R&D team creativity by optimizing internal knowledge networks, cultivating TMS, and strategically leveraging knowledge heterogeneity.
