【摘要】 立足于研究者兼具体制内行动者、成人学习者与乡村发展项目参与者的多元身份，将城市案例作为参照背景，重点聚焦乡村场域，探索一种贴近中国乡村现实的本土化女性领导力发展路径。研究以赋能教育学和交叉性理论为基础，提出“社群导向的乡村女性领导力”分析框架，将其理解为一种根植于乡村社会网络，通过构建、激活与维系社群来激发集体能动性、协同创造价值的领导力实践。案例分析发现其生成遵循五大路径：“痛感催化”提供原始动力，“任务驱动”促成能力提升，“三阶赋能”构建支持网络，同时需调和城乡参与者间的“共情张力”，并推动知识的“在地解码”。基于此，尝试构建一个“意识—身份—能力”三重觉醒的互构模型，探讨乡村女性可能经历的从辨识社群共同议题（意识觉醒），到确立社群赋能者角色（身份觉醒），再到探索社群生态构建智慧（能力觉醒）的转变与成长过程。这一生成路径与模型可为诠释乡村女性非权力导向的领导力提供一个具有启发性的理论框架，也为设计乡村女性赋能项目提供兼具学理依据与实操便利性的行动框架。更多还原

【Abstract】 Positioned at the intersection of three roles—institutional actor, adult learner, and participant in rural development initiatives—the researcher uses urban cases as a comparative backdrop to focus on rural contexts. This study explores a localized path for developing women’s leadership that aligns with the socio-cultural realities of rural China. Grounded in empowerment pedagogy and intersectionality theory, it proposes the analytical framework of "Community-Oriented Rural Women’s Leadership", defined as a leadership practice rooted in rural social networks that stimulates collective agency and collaborative value creation through the building, activation, and maintenance of community. Case analysis reveals that such leadership emerges along five key trajectories: "Pain-Induced Catalysis" provides the initial impetus; "Task-Driven Mechanisms" facilitate capability-building; and "Three-Stage Empowerment" constructs support networks. Concurrently, it requires navigating the "Empathic Tension" between urban and rural participants and promoting the "In-Situ Translation" of knowledge. Building on these findings, the study constructs an inter-constructive model of "triple awakening" in consciousness, identity, and capability. It traces the transformative journey of rural women as they progress from identifying shared community issues(Consciousness Awakening), to establishing their roles as community enablers(Identity Awakening), and finally to mastering the wisdom of building community ecologies(Capability Awakening). This exploration offers a heuristic theoretical framework for interpreting non-power-oriented leadership among rural women, while providing a theoretically grounded and operationally viable action framework for designing rural empowerment programs.更多还原
