【摘要】 中小学校副职领导人员专业发展是推进中小学治理体系和治理能力现代化的重要保障。基于嵌入性理论对33名副职进行半结构式访谈发现：双线发展是副职岗位的突出特征和现实需求，但受更为深刻的结构性因素影响；制度层面的矛盾冲突导致副职双线发展在实践中出现扭曲与异化，将教学与管理进行简单叠加或被动兼顾，最终陷入“进亦难、退亦忧”的发展困境。研究提出从制度设计、组织建设和个体认知三方面协同发力，推动教学系统与管理系统在价值、功能与机制上的深度整合，实现副职专业发展的制度化、规范化与可持续化。更多还原

【Abstract】 The professional development of deputy leaders in primary and secondary schools is a critical guarantee for advancing the modernization of school governance systems and capacities.Drawing on embeddedness theory,this study conducted semi-structured interviews with 33 deputy leaders.The findings indicate that dual-track development constitutes both a defining feature and a practical necessity of deputy leadership positions,yet it is profoundly shaped and constrained by structural factors.Institutionallevel tensions and contradictions have led to distortions and alienation in practice,whereby teaching and management are either mechanically combined or passively accommodated.As a result,deputy leaders often find themselves trapped in a dilemma of being "unable to advance and uneasy to withdraw".This study proposes coordinated efforts across institutional design,organizational development,and individual cognition to promote the deep integration of teaching and administrative systems in terms of values,functions,and mechanisms,thereby achieving the institutionalized,standardized,and sustainable professional development for deputy leaders.更多还原
