【摘要】 突破式创新能使企业获得更强的核心竞争力。科技型员工作为企业实现突破式创新的主力军，其创新能力决定企业的长远发展。企业管理者领导风格对科技型员工突破式创新行为具有深远影响。本研究基于社会信息加工理论、社会认知理论及资源保存理论，构建平台型领导与科技型员工突破式创新行为的双中介模型。其研究结果表明：平台型领导显著正向影响科技型员工的突破式创新行为；差错管理氛围和个性化交易在其中发挥中介作用；心理资本正向调节平台型领导与科技型员工突破式创新行为的直接关系，并且正向调节个性化交易的中介效应。本研究揭示了平台型领导影响科技型员工突破式创新的中介机制，扩展了领导风格对员工行为影响研究的边界条件，为企业管理者促进科技型员工突破式创新行为提供了借鉴与启示。更多还原

【Abstract】 Breakthrough innovation can enable enterprises gain stronger core competencies. As the key force behind enterprises’ breakthrough innovation, the innovation ability of sci-tech workers shapes enterprises’ long-term development. Enterprise managers’ leadership styles have a profound influence on these workers’ breakthrough innovation behaviors. Based on social information processing theory, social cognitive theory, and resource conservation theory, this study builds a dual mediation model of platform-based leadership and sci-tech workers’ breakthrough innovation behaviors. The results show that platform-based leadership has a significant and positive impact on sci-tech workers’ breakthrough innovation behaviors; error management climate and idiosyncratic deals mediate the relationship between them; psychological capital positively moderates the direct relationship between platform leadership and the behaviors, and the mediating effect of idiosyncratic deals.This study clarifies the mediating mechanism by which platform leadership influences sci-tech workers’ breakthrough innovation, expands the boundary conditions for the research on leadership styles’ impact on workers’ behaviors, and provides reference and inspiration for enterprise managers to promote innovation behaviors of employees.更多还原
