荷兰女性学术人员职业发展的现实图景、制约因素与支持策略——基于2015—2025年LNVH监测数据的分析
Realities, Constraints and Support Strategies for the Career Development of Female Academics in the Netherlands——Based on the Analysis of LNVH Monitoring Data from 2015 to 2025
【摘要】 女性学术人员是各国高等教育人才队伍的重要组成部分。本研究以2015年—2025年荷兰女性教授网络(LNVH)公布的内容为分析依据,发现其女性学术人员整体职业发展呈现以下特点:荷兰女性学术人员数量整体增长显著,但在高级学术职位中的占比较低;在晋升难度上,该群体在晋升为副教授和教授的环节存在阻碍。其中,助理教授晋升为副教授的难度最大。在不同学科中的占比方面,她们在自然科学领域的占比不足。政策执行受阻、以男性为主的学术文化以及研究资助获取中的性别差异等因素可能会影响女性学术人员职业发展进程。因此,荷兰正在加大力度支持和构建有利于女性学术人员职业发展的学术环境:文化重建,支持和推动构建合作共生的学术生态;关注全程,加大对女性学术人员在各职业阶段的研究资助;公开问责,改进学术招聘和晋升环节的透明度。
【Abstract】 Female academics are an important part of the higher education workforce in various countries. Based on data published by the Dutch Women Professors Network(LNVH) from 2015 to 2025, this study reveals the following characteristics in the overall career development of women in academia. The overall number of female academics in the Netherlands has increased significantly, but their proportion in senior academic positions is relatively low. In terms of promotion difficulty, female academics face obstacles in the process of being promoted to associate professor and professor. The most difficult step is the promotion from assistant professor to associate professor. Across disciplines, women remain underrepresented in the natural sciences. Factors such as policy implementation difficulties, a male-dominated academic culture, and gender disparities in research funding may affect the career development of women in academia. Therefore, the Netherlands has strengthened efforts to foster an academic environment conducive to women’s career development, including promoting collaborative academic cultures, providing sustained research funding across career stages, and enhancing transparency in recruitment and promotion through public accountability mechanisms.
