感知人工智能威胁对员工技术抵抗行为的作用机制研究:基于资源保存理论的视角
Mechanism of Perceived AI Threat on Employees’ Technological Resistance Behavior: From the Perspective of Conservation of Resources Theory
【摘要】 面对人工智能对传统岗位与技能价值的冲击,员工对人工智能技术(AI)的抵抗行为日益受到关注。基于资源保存理论,构建“感知AI威胁—焦虑—技术抵抗”模型,并引入正念作为调节变量。通过对271名来自不同行业的员工进行三阶段问卷调查,采用PLS-SEM方法进行实证分析。研究发现:感知AI威胁显著正向预测员工AI技术抵抗行为,焦虑情绪在其中发挥部分中介作用;正念缓解了感知威胁对焦虑的正向影响,但未显著调节其对抵抗行为的作用路径。研究深化了人工智能情境下员工“认知—情绪—行为”转化机制的理解,拓展了资源保存理论在技术变革中的应用边界,为组织在AI转型过程中开展员工管理与心理干预提供理论支持。
【Abstract】 Facing the impact of artificial intelligence on traditional job roles and skill values, employees’ resistance behavior towards Artificial Intelligence(AI) technology has increasingly drawn attention. Based on the Conservation of Resources(COR) theory, the paper constructs a model of “Perceived AI Threat-Anxiety-Technology Resistance, ” introducing mindfulness as a moderating variable. Through a three-phase questionnaire survey involving 271 employees from various industries, empirical analysis was conducted using the PLS-SEM method. The results show that perceived AI threat significantly and positively predicts employees’ resistance to AI technologies, with anxiety partially mediating this relationship. Moreover, mindfulness attenuates the positive impact of perceived AI threat on anxiety but does not significantly moderate its effect path on resistance behavior. These findings deepens the understanding of the “cognition-emotion-behavior” transformation mechanism of employees in the context of AI, expands the application boundaries of COR theory in technological change, and provide practical insights for managing employee adaptation and psychological resilience during AI transitions.
