【摘要】 “五社联动”治理模式下，引导体育志愿者融入社区治理是推进基层治理创新的具体实践。该文采用文献资料、实地调研等方法，以动机理论为核心搭建分析框架，对武汉江欣苑社区体育志愿者融入治理个案进行研究。研究发现，社区体育志愿者融入社区治理的内在理路是：(1)内部要素激活：基因隐藏奠基，外部规范激活第一动能；(2)外部要素提升：物料价值增能，熟人情感加持动能持续；(3)维稳驱动调节：价值协同互惠，场域促成共同远景记忆。为持续做好体育事务治理，研究建议：(1)强化第一动力稳本固基，改善利己创收福利待遇；(2)强调事业保障安稳有序，完善规章制度均衡权益；(3)重视情感社交和谐温馨，创建合作平台文化联谊；(4)扩大成就认同行为影响，做好技巧调整荣誉激励；(5)优化人才价值适用策略，提升活动效益分流管理。更多还原

【Abstract】 Under the “Five-Community Linkage” governance model, guiding sports volunteers to integrate into community governance is a concrete practice of promoting innovation in grassroots governance. By using methods such as literature review and field investigation, and with motivation theory as the core to build an analytical framework, a case study on the integration of sports volunteers into governance in Jiangxinyuan Community, a community in Wuhan, was conducted. Research Findings: The underlying logic for integrating community sports volunteers into community governance include:(1) Activation of internal factors: Latent foundational traits, activated by external norms, serve as the primary driving force;(2) Enhancement of external factors: Material value empowerment, sustained by familiar social bonds and emotional connections;(3) Regulation through stability maintenance: Value synergy and reciprocity, facilitated by shared field experiences that foster collective vision and memory. To continuously improve the governance of sports affairs, it is suggested that: strengthen the primary driving force to stabilize the foundation and improve the welfare benefits for self-benefit and income generation; emphasize stable and orderly career security, improve rules and regulations to balance rights and interests; emphasize emotional and social harmony and warmth, and create a cooperative platform for cultural exchanges and friendship; expand the influence of achievement recognition behavior, and make good adjustments to skills and honor incentives; optimize the strategies for applying talent value and enhance the management of activity benefit diversion.更多还原
