【摘要】 目的探讨合同制护士应对方式在压力知觉与留职意愿间的中介作用，为医院管理者制定提升护士留职意愿策略提供参考。方法选取医院792名合同制护士进行问卷调查，通过结构方程模型研究压力知觉对留职意愿的影响路径。结果合同制护士压力知觉、积极应对、消极应对与留职意愿得分分别为22.95±9.31分、24.01±6.68分、9.71±4.36分、3.85±0.76分；合同制护士压力知觉分别与留职意愿、积极应对和消极应对呈负相关、负相关和正相关；合同制护士应对方式在压力知觉和留职意愿之间存在部分中介效应。结论合同制护士应对方式在压力知觉和留职意愿间发挥部分中介作用，建议医院完善护士压力管理和应对方式策略，以提升其留职意愿，稳定护理队伍。更多还原

【Abstract】 Objective To explore the mediating role of coping style in the relationship between perceived stress and retention intention among contract nurses,providing a reference for hospital administrators to develop strategies for improving nurse retention.Methods A questionnaire survey was conducted among 792 contract nurses in hospitals,and structural equation modeling was used to examine the pathways through which perceived stress influences retention intention.Results The scores for perceived stress,positive coping,negative coping,and retention intention among contract nurses were 22.95±9.31,24.01±6.68,9.71±4.36,and 3.85±0.76,respectively.Perceived stress was negatively correlated with retention intention and positive coping but positively correlated with negative coping.Coping style partially mediated the relationship between perceived stress and retention intention.Conclusion Coping style plays a partial mediating role between perceived stress and retention intention among contract nurses.Hospitals are advised to improve stress management and coping strategies for nurses to enhance their retention intention and stabilize the nursing workforce..更多还原
