韧性领导对工程团队绩效的影响:双元学习和团队氛围的作用
The Impact of Resilient Leadership on Engineering Team Performance: the Role of Ambidextrous Learning and Team Climate
【摘要】 工程问题的复杂性与交互性对项目团队领导产生重要影响,韧性领导者在面对VUCA挑战时既能够权衡统筹和快速响应,又能够平衡资源、增强成员应对逆境的信心和实现团队工作绩效。基于韧性理论、资源保存理论和组织双元理论,采用实证研究方法,重点探究了工程情境中韧性领导对团队绩效的作用逻辑及双元学习的中介效应与团队氛围的调节作用。结果表明:(1)工程情境中韧性领导对团队绩效产生显著的正向影响;(2)双元学习在韧性领导与工程团队绩效之间发挥部分中介作用;(3)团队氛围在韧性领导与工程团队绩效之间具有调节作用。研究阐释了韧性领导在工程领域的影响效应和双元学习的中介机制,为项目领导韧性提升与团队绩效实现提供借鉴。
【Abstract】 The complexity and interactivity of engineering issues have a significant impact on project team and its leaders, and resilient leaders are able to balance the challenges of VUCA between overall planning and rapid response, as well as balance resources, enhance members’ confidence in dealing with adversity, and achieve team performance. Based on resilience theory, resource conservation theory and organizational ambidexterity theory, this paper constructs the logic of resilience leadership on team performance in engineering context, the mediating effect of ambidextrous learning and the moderating effect of team climate. The results show that:(1) Resilient leadership positively affects the performance of engineering teams.(2) Ambidextrous learning plays a partial mediating role between resilient leadership and engineering team performance.(3) Team climate has a moderating effect on the relationship between resilient leadership and engineering team performance. The conclusions of this study explains the influence effect of resilience leadership in engineering projects and the mediating mechanism of ambidextrous learning, and provides references for the improvement of resilience and team performance of engineering project leaders.
