职业尊重感在高年资护理人员体面劳动感知与知识隐藏行为间的中介效应
The mediating effect of professional respect between the perception of decent work and knowledge hiding behavior among senior nursing staff
【摘要】 目的 探讨职业尊重感在高年资护理人员体面劳动感知与知识隐藏行为间的中介效应。方法 采用便利抽样法抽取河南省某三级甲等医院318名高年资护理人员为研究对象。采用体面劳动感知量表、护士职业尊重感量表和知识隐藏行为量表评估高年资护理人员体面劳动感知、职业尊重感及知识隐藏行为程度;分析职业尊重感在高年资护理人员体面劳动感知与知识隐藏行为间的中介效应。结果 高年资护理人员知识隐藏行为在文化程度、职称、收入满意度方面比较,差异均有统计学意义(P<0.05或0.01)。高年资护理人员体面劳动感知量表总分为(46.37±9.75)分,职业尊重感量表总分为(83.50±14.81)、知识隐藏行为量表总分为(30.00±6.48)分。高年资护理人员知识隐藏行为与体面劳动感知、职业尊重感均呈负相关(P<0.01),体面劳动感知与职业尊重感呈正相关(P<0.01)。高年资护理人员职业尊重感在体面劳动感知与知识隐藏行为间存在部分中介效应,其中介效应值为-0.061,总效应值为-0.378,中介效应占总效应的16.14%。结论 护理管理者要多关注体面劳动感知水平较低的高年资护理人员,提高其职业尊重感水平,减少其知识隐藏行为发生。
【Abstract】 Objective To explore the mediating effect of professional respect between the perception of decent work and knowledge hiding behavior among senior nursing staff. Methods A total of 318 senior nursing staff were selected as research objects from a tertiary grade A hospital in Henan Province using convenience sampling. The Decent Work Perception Scale(DWPS), Nurses’ Sense of Professional Respect(NSPR), and Knowledge Hiding Behavior Scale(KHBS) were used to evaluate the perception of decent work, sense of professional respect, and degree of knowledge hiding behavior among senior nursing staff, the mediating effects of professional respect between the perception of decent work and knowledge hiding behavior were analyzed among senior nursing staff. Results There were statistically significant differences in knowledge hiding behavior among senior nurses in terms of education level, professional title and income satisfaction(P<0.05 or 0.01). The total scores of the DWPS, NSPR, and KHBS of senior nursing staff was respectively(46.37±9.75),(83.50±14.81) and(30.00±6.48). Knowledge hiding behaviors were negatively related to the perception of decent work and the sense of professional respect(P<0.01) and perception of decent work was positively to the sense of professional respect(P<0.01). The sense of professional respect in senior nursing staff had partial mediating effects between the perception of decent work and knowledge hiding behavior, mediating effect value was-0.061, total effect value-0.378, and mediating effect accounted for 16.14% of total effect. Conclusion Nursing managers should pay attention to senior nursing staff with lower perception of decent work, improve their sense of professional respect, and reduce the occurrence of knowledge hiding behaviors.
