情绪劳动视角下应急医疗队伍建设的问题和对策研究
Research on the problems and countermeasures of emergency medical team construction from the perspective of emotional labor
【摘要】 目的 探讨应急医疗队员组织支持、组织认同对情绪劳动的影响机制,为促进应急医疗队伍建设提出对策。方法 对北京市某应急医疗队206名队员进行问卷调查,采用独立样本t检验、方差分析、Pearson相关分析方法,建立3个变量的结构方程模型并采用Bootstrap法检验中介效应。结果 医疗队员的组织支持总均分为(4.50±0.68)分,组织认同总均分为(4.49±0.65)分,情绪劳动总均分为(4.32±0.61)分。不同人口特征医疗队员组织支持、组织认同与情绪劳动的得分差异无统计学意义(P>0.05)。组织支持、组织认同与情绪劳动得分两两呈正相关(P<0.001)。组织认同在组织支持与情绪劳动之间起中介效应。结论 应急医疗队员组织支持、组织认同和情绪劳动的水平均较高,可以通过提高组织支持及组织认同促进提升医疗队员情绪劳动表现。
【Abstract】 ObjectiveTo study the impact mechanism of organizational support, organizational identification of emergency medical team members on emotional labor, put forward countermeasures to promote the construction of emergency medical team.MethodsA questionnaire survey was conducted among 206 members of an emergency medical team in Beijing. Independent sample t-test,variance analysis,Pearson correlation analysis were employed. A structural equation model with 3 variables was established and the mediation effect was tested by Bootstrap method.ResultsThe average score of organizational support was(4.50±0.68),the organizational identification was(4.49±0.65) and the emotional labor was(4.32 ± 0.61); there was no significant difference in scores among medical team members with different demographic characteristics(P>0.05); and there were pairwise and positive correlation between organizational support,organizational identification and emotional labor(P<0.001). It was also revealed that indirect effect on organizational identification as a partial mediation variable.ConclusionEmergency medical team members have a high level of organizational support,organizational identification and emotional labor. Emergency medical team administrators could promote the emotional labor of medical team members by improving the sense of organizational support and organizational identification.
