【摘要】 随着经营环境的日趋VUCA,组织唯有创新方能求得生存,高层认知局限使组织决策质量与时效受限,而员工深谙所在领域环境特点、时机把握以及应对之道,因而员工多元决策参与成为企业提升决策质量和提升员工创新的重要手段。鉴于此,本研究基于社会交换理论,通过构建有调节的中介作用模型与实证分析,揭示多元决策参与通过知识共享对个体创新绩效的影响机制,并考察学习目标导向的边界条件作用,通过770份有效样本研究发现:(1)多元决策参与对个体创新绩效具有显著的正向影响;(2)知识共享在多元决策参与和个体创新绩效间有中介作用;(3)学习目标导向负向调节多元决策参与对知识共享的直接作用,以及其通过知识共享对个体创新绩效的间接作用。更多还原

【Abstract】 As the business environment becomes increasingly VUCA,the organization can only survive by innovation.The cognitive limitation of senior managers limits the quality of organizational decision-making.However, employees are familiar with the environmental characteristics, timing and response of their field.Therefore, employee participation in multiple decision-making has become an important means for enterprises to improve decision-making quality and employee innovation.Based on this, the paper revealed the influence mechanism of multi-decision participation on individual innovation performance mediated by knowledge sharing through the construction of a moderated mediating model and empirical analysis according to the theory of social exchange, and examined the boundary condition effect of learning goal orientation.According to 770 valid samples, the study shows: Firstly, multiple-decision participation has a significant impact on individual innovation performance.Secondly, knowledge sharing mediates the influence of multiple-decision participation on individual innovation performance.Finally, learning goal orientation negatively regulates the direct effect of multiple-decision participation on knowledge sharing and its indirect effect on individual innovation performance through knowledge sharing.更多还原
