东道国人才生态环境对人才根植意愿的影响——人才成长预期的中介效应
The Influence of Host Country’s Talent Eco-environment on Talents’ Intention to Stay:the Mediating Effect of Talent Growth Expectation
【摘要】 基于勒温的场论和ERG理论,遵循"外部环境——心理认知——行为倾向"的逻辑,探讨东道国人才生态环境通过中介变量人才成长预期对于人才根植意愿的影响。研究表明,(1)东道国人才生态环境的四个维度中,经济发展环境、生活环境、文化环境对人才根植意愿具有正向影响;(2)经济发展环境、生活环境、人才政策环境、文化环境对人才成长预期有正向影响;(3)人才成长预期对人才根植意愿有正向影响;(4)人才成长预期在东道国人才生态环境与人才根植意愿间起中介作用;(5)东道国人才生态环境的四个维度及人才成长预期对人才根植意愿影响的总效应从大到小依次为:经济发展环境、文化环境、生活环境、人才政策环境、人才成长预期。
【Abstract】 Based on Lewin’s field theory and ERG theory, following the logic of "external environment-psychological cognition-behavioral tendency", this paper discusses the influence of host country’s talent eco-environment on talents’ intention to stay through mediating variable talent growth expectation. The results show as follows:(1) Among the four dimensions of host country’s talent eco-environment, economic development environment, living environment,and cultural environment have a positive impact on talents’ intention to stay;(2) Economic development environment,living environment, human policy environment, and cultural environment have a positive impact on talent growth expectation;(3) Talent growth expectation has a positive impact on talents’ intention to stay;(4) Talent growth expectation has mediating effects in host country’s talent eco-environment and talents’ intention to stay;(5) The total effects of host country’s talent eco-environment and talent growth expectation on talents’ intention to stay are listed in descending order: economic development environment, cultural environment, living environment, human policy environment, talent growth expectation.
