特质-规则视角下情绪劳动策略研究——来自基层公务员的考察

【摘要】 论语有云:质直好义,察言观色,夫达也者。在现今组织的劳动过程中,察言观色的潜质能否促进情绪劳动绩效呢?本研究以基层公务员为研究对象,在319份有效样本的基础上,运用多群组路径分析等方法,对他人情绪识别能力与情绪劳动间的关系进行了探讨,并且检验了情绪展现规则和性别因素对上述关系的双重调节效应。研究结果显示:(1)他人情绪识别能力与表层扮演和深层扮演都具有显著正相关;(2)情绪展现规则在他人情绪识别能力与表层扮演的关系中起到了显著的负向调节作用,但对他人情绪识别与深层扮演没有产生调节效应;(3)性别变量没有对情绪展现规则的调节效应发生影响。

【Abstract】 With the increasing importance of emotional labor in public service sectors,the antecedents and the conditional boundary of emotional labor are worth exploring in details.In the current study,we collected the data from front-line civil servants from South East China.Totally 319 effective participants were included in the following analysis.The results showed:(1)Ether-emotion appraisal was positively related with both surface acting and deep acting.(2)Emotional display rules played a negatively moderator role on the relationship between other-emotion appraisal and surface acting.However,the linking of other-emotion appraisal and deep acting was not influenced by display rules.(3)There was no gender effect on the previous moderator framework,which meant the moderator role of display rule was verified consistent across gender groups.
