三甲医院青年医师工作压力与离职意向的研究
Study on the Influence of the Work Pressure of Young Doctors in Public Grade Ⅲ Level A Hospitals on Their Turnover Intention
【摘要】 目的研究公立三级甲等医院青年医师工作压力、职业倦怠与离职意向的作用关系以及探究组织氛围的调节作用。方法运用分层整群随机抽样与定性访谈的方法,选取上海市L医院青年医师为研究对象,共发放问卷249份,回收有效问卷215份。采用《工作压力量表》《中国职业倦怠量表》《医院组织氛围量表》和《离职意愿量表》进行测评。结果工作压力能够独立解释离职意向35.9%的变异(ΔR~2=0.359),其五个维度均具有小于0.05的伴随概率,职业倦怠能够独立解释离职意向41.1%的变异(ΔR~2=0.411);中介作用检测中,职业倦怠的加入使分层回归结果产生显著统计学差异且ΔR~2的结果为0.061;组织氛围在二维交互分析中,其中三个维度显著性水平小于0.05。结论工作压力对离职意向存在正向显著影响,职业倦怠对离职意向存在显著正向影响关系,职业倦怠在工作压力与离职意向的影响关系中存在完全中介作用,组织氛围在工作压力对职业倦怠的影响中具有调节作用。
【Abstract】 Objective To study the relationship between the work stress, job burnout and turnover intention of young doctors in public grade III level A hospitals and to explore the regulatory role of organizational atmosphere.Methods Using stratified cluster random sampling and qualitative interviews, the young doctors from Shanghai L Hospital were selected as the research objects. A total of 249 questionnaires were distributed and 215 valid questionnaires were collected. The "Working Stress Scale" "China Burnout Scale" "Hospital Organizational Atmosphere Scale" and "Departure Willingness Scale" were used for evaluation. Results The work stress can independently explain the 35.9% variation of the turnover intention(ΔR~2=0.359), and five dimensions have an accompanying probability of less than 0.05. Job burnout can independently explain the 41.1% variation of turnover intention(ΔR~2=0.411); In mediation detection, the addition of job burnout resulted in a statistically significant difference in the stratified regression results and the result of ΔR~2 was 0.061; The organization atmosphere was in the two-dimensional interactive analysis, with three dimensions having a significance level of less than 0.05. Conclusion Work stress has a significant positive impact on turnover intention. Job burnout has a significant positive impact on turnover intention. Job burnout has a full mediating effect on the relationship between work stress and turnover intention. Organizational atmosphere has a regulation influence between work stress and turnover intention.
