三甲医院儿科ICU护士工作满意度现况的多中心调查
Investigation on job satisfaction of pediatric ICU nurses from 3A hospitals:a multi-center survey
【摘要】 目的调查我国三甲医院儿科ICU护士工作满意度现状并分析其影响因素。方法采用护士工作满意度量表调查全国16省市25所三甲医院的1 414名儿科ICU护士。结果儿科ICU护士的工作满意度总分为(124.92±18.61)分,条目平均得分(3.29±0.49)分,得分最高的维度是与同事关系(3.95±0.51)分,最低的是工资及福利(2.56±0.88)分。多元逐步回归分析显示,不同区域和医院性质,儿科ICU护士的学历、收入、临床工作年限、是否取得ICU专科培训合格证是其工作满意度的主要影响因素(P<0.05,P<0.01)。结论我国三甲医院儿科ICU护士工作满意度处于中等水平。建议均衡国内资源,协调儿科ICU医护有效合作,落实儿科ICU护士的福利待遇,完善对高学历、高年资护士的工作培养体系,聚焦儿科专科特色,加强儿科ICU专科护士的教育和认证,以提高其工作满意度。
【Abstract】 Objective To describe job satisfaction of pediatric ICU nurses from 3 A hospitals in China.Methods A total of 1 414 nurses working in pediatric ICUs from 25 hospitals of 16 provinces and cities nationwide were selected to fill out the Nurses Job Satisfaction Scale(NJSS).Results The score of nurse job satisfaction was 124.92±18.61(average item score 3.29±0.49), with the dimension of relationship with colleagues scoring the highest, at(3.95±0.51), and the dimension of salaries and welfares scoring the lowest, at(2.56±0.88). Multivariate linear regression analysis showed that the regions where the hospital is located, the types of hospitals, nurses′ education levels, monthly income, length of service, whether being a certified ICU specialist could affect nurses job satisfaction.Conclusion Job satisfaction among pediatric ICU nurses was at medium level. To improve nurses′ job satisfaction, such measures as balancing the domestic resources, boosting effective cooperation among ICU staffers, enhancing nurses′ pay and welfares, building up a training system for nurses with advance degrees and longer service time, strengthening certification of pediatric ICU specialist nurses, are suggested.
