破坏性领导行为对员工主动行为影响研究:基于消极情绪和控制点作用
The Impact of Destructive Leadership Behavior on Employee Initiatives: The Role of Negative Emotions and Locus of Control
【摘要】 本研究基于归因理论,考察破坏性领导行为对员工主动行为的影响,以及消极情绪的中介作用和员工控制点的调节作用。本研究收集了来自8家企业的275份有效问卷,分析结果显示:破坏性领导行为对员工主动行为有显著负向影响;消极情绪在破坏性领导行为和员工主动行为之间起中介作用;员工控制点负向调节破坏性领导行为和消极情绪之间的关系,以及消极情绪在破坏性领导行为和员工主动行为之间的中介作用,即员工越趋向于内控型,破坏性领导行为对消极情绪影响就越小,且破坏性领导行为通过消极情绪对员工主动行为的影响就越小;反之则越大。
【Abstract】 On the basis of the attribution theory, we investigate the effect of destructive leadership on the initiatives of employees. After analyzing 275 questionnaires collected from 8 companies, we conclude that destructive leadership, intermediated by negative emotions, has a significant negative effect on the initiatives of employees. Moreover, the negative effect is negatively correlated with the locus of control of the employees. When the employees are more of the internal-control type, the destructive leadership has less impact on negative emotions and the indirect effect of destructive leadership on employee initiatives through negative emotions, and vice versa.
