资历过高感知对组织公民行为的影响——基于公平视角
The Influence of High Seniority Perception on Organizational Citizenship Behaviors——From Equality Perspective
【摘要】 依据个体—工作匹配理论框架,检验资历过高感知对员工组织公民行为的影响机制及其边界条件。基于284份主管—下属配对数据的分析表明,资历过高感知显著负向影响组织指向的组织公民行为,对人际指向的组织公民行为影响不显著,组织支持感在资历过高感知与组织指向的组织公民行为之间起到了部分中介作用,公平敏感性正向调节了资历过高感知对组织支持感的负向影响。
【Abstract】 Within the framework of person-environment fit theory,the article tests the influence mechanism of high seniority on employees’ organizational citizenship behavior and its border conditions. Based on 284 pieces of supervisor-subordinate pairing data,the analysis shows that high seniority perception notably leaves negative influence on organization-oriented organizational citizenship behavior,the influence on inter-person-oriented organizational citizenship behavior is not notable,organizational supportiveness plays a medium role between high seniority perception and organization-oriented organizational citizenship behavior,and equity sensitivity positively regulates the negative influence of high seniority perception in organizational citizenship behavior.
