领导风格、组织氛围与组织创造力
Leadership Style,Organizational Climate and Organizational Creativity
【摘要】 组织创造力产生的影响因素探索一直是学术界和企业实践过程中关注的重点问题。文章主要研究不同类型的领导风格和组织氛围对组织创造力的作用机制,通过文献梳理和理论分析,构建了一个整合模型,提出研究假设。收集整理我国企业创新的实践数据,运用回归分析的方法进行实证检验。研究结论如下:相对于组织创造力的有效性维度,变革型领导风格更有利于促进新颖程度较高的创造力产生,而交易型领导风格则不利于新颖性的创造力产出的实现,但是有效性程度较高;学习型组织氛围和创造型组织氛围都有利于新颖且有效创造力的孕育,而计划型这种氛围不利于组织中新颖性想法的出现,只会强化想法的有效性;变革型领导风格较容易在组织中形成学习型和创造型组织氛围,而交易型领导风格则有利于营造学习型和计划型组织氛围。
【Abstract】 The research of the influential factors of organizational creativity has always been a key issue in academia and the process of corporate practice. This paper focuses on the mechanism of different leadership styles and organizational climates on organizational creativity,builds an integration model and proposes the theoretical hypotheses through literature review and theoretical analysis. The paper collects and sorts out the practical data of corporate innovation in China,and applies the regression analysis method to carry on the empirical test. The research results show that: Transformational leadership style,compared with the effective dimension of organizational creativity,is more conducive to promoting creativity with a higher degree of novelty,whereas transactional leadership is not conducive to achieving creative output with novelty,but it has a high degree of effectiveness; Both learning organization atmosphere and creative organization atmosphere are beneficial to the development of new and effective creativity,whereas the planning atmosphere is not beneficial to the emergence of new ideas in the organization,it only strengthens the effectiveness of the idea; Transformational leadership style is easy to form a learning and creative organizational climate,whereas transactional leadership style is conducive to creating a learning and planning organizational climate.
